摘 要
在這個性別平等觀念越來越受到重視的社會中，本研究希望透過研究婦女運動工作者在家庭脈絡中所面臨之角色衝突，以了解這群生活於台灣社會中，基於工作因素，比一般人有更多機會察覺到生活層面中與性別相關之議題的女性，其在目前這個以追求性別平等為共識的社會中，於實際的性別角色扮演上，遭遇到什麼困境。主要研究目的為：
一、了解婦女運動工作者的人格特質，並以角色衝突概念分析其在家庭脈絡中的生命經驗。
二、探討婦女運動工作者在家庭脈絡下之角色衝突歷程。
三、歸納受訪者的生命經驗，並提供建言。
本研究採質化研究取向的深度訪談法，輔以結構式訪談大綱蒐集資料。在進行訪談文本資料處理時，採用敘事分析之概念進行，並以角色中介模式作為角色衝突之具體分析架構，最後再以人格理論分析四位民間婦女運動團體工作者在理想自我與現實自我間的內在人格動力展現。依據研究發現可以歸納出以下幾點結論：
一、婚姻家庭成員彈性化的性別角色期待，減低女性在家庭脈絡中所面臨的角色衝突。
二、原生家庭性別平等的教育方式，幫助女性謀求自我的充分發展。
三、社會資源的支持，幫助女性勇於跳脫傳統性別角色的窠臼。

Abstract
Nowadays, more and more people are getting aware of gender equality. In order to realize how the gender equality ideal is fulfilled, this research attempts to analyze the role conflict experiences of women-movement workers. Four women movement workers are selected in this study. The purpose of this study includes:
1. To realize the personality of four female women-movement workers by using role conflict concept to analyze their life experiences under family context.
2. To explore the role conflict process of four female women-movement workers under the family context.
3. To sum up the life experiences of four female women-movement workers, and give suggestions.
In this study, qualitative data are gathered by in-depth interview and structural questionnaire. Then, the role conflict process is analyzed under the Role Episode Model. Finally, the inner dynamic process between ideal self and real self is represented under Personality Theory.
According to the findings of the study, the conclusions are as followed:
1. The flexible gender role expectations within the marriage family members can reduce the role conflict encountered by females under the family context.
2. The education of gender equality from the grown-up family can help females’ self-fulfillment.
3. The support of social resources can encourage females to develop themselves toward the gender equality ideal.
