人力資源管理措施與組織承諾之關連性研究-以上司部屬交換關係與人格特質為干擾變項

摘要


近年因洪仲丘事件,深深打擊國軍形象,志願役士兵招募成果不佳,短期內勢必無法有效提升招募成效,如何增加留營意願、提高組織承諾,進而維持國軍戰力,減少人力成本支,以彌補人力招募之不足。 本研究主要以空軍某單位之志願役士兵為對象,並以問卷方式調查,探討國軍部隊人力資源管理措施(包括薪資待遇、升遷、工作環境等)對志願役士兵組織承諾之影響,並以人格特質、上司部屬間關係對為干擾變項。問卷發出350份,回收317份,有效問卷281份,有效回收率為80.29%,並以SPSS統計軟體進行資料分析,研究結果顯示,1.部隊的人力資源管理措施對國軍士兵的組織承諾有顯著正向影響。2.人格特質與組織承諾有部份正向影響。其中勤勉正直程度越高者,其部隊的組織承諾越高。3.人格特質傾向會干擾人力資源管理措施對組織承諾的影響。4.上司部屬交換關係對組織承諾有顯著正向影響。5.上司部屬交換關係會干擾人力資源管理措施對組織承諾的影響。

Hung Chung mound recent years because of events deeply affected the image of the national army , the poor results of Volunteer Soldiers recruit , recruit bound unable to effectively enhance the effectiveness of the short-term , how to increase the willingness to leave the camp to improve organizational commitment , thus maintaining military combat power, reduce manpower cost support to compensate for the lack of manpower recruitment . This study mainly Volunteer Soldiers , a unit of the Air Force as an object, and a questionnaire survey to explore the military forces of human resource management practices ( including salary , promotion, work environment, etc. ) on the Volunteer Soldiers organizational commitment , and personality traits , boss subordinate relationship between the interference variables . Issued 350 questionnaires were returned 317 , 281 valid questionnaires , the effective rate was 80.29% , and SPSS statistical software for data analysis, the results show that 1 in human resources management practices have a significant positive impact on organizational commitment. 2 . Personality traits have a significant positive impact on organizational commitment. Subordinate relationship between the boss 3 . Has a significant positive impact on organizational commitment. 4 . Personality traits interfere with the effect of human resource management practices impact on organizational commitment. 5 . Boss subordinate relationship will interfere with human resource management practices on organizational commitment affect the results.
