工作輪調對組織承諾、工作績效、留任意願影響之研究-以陸軍為例

摘要


現今社會環境快速的變遷,國軍又因大量的裁減人力,故需有新的策略與佈局,才能在因應新時代的變化,此時更仰賴跨專業多功能的人員,因此,透過培育內部人員成為符合組織需求與任務的「通才」,已是人力資源的發展趨勢,而工作輪調即是培育通才的主要作法,在實施工作輪調後,對國軍相當重視的工作績效及人才培育的二大課題是否有正面顯著的影響,相當值得進一步探討。 本研究在探討國軍之從業人員,其工作輪調對工作績效是否有顯著影響關係,利用問卷方式針對有輪調經歷之從業人員進行樣本收集。共發出 250 份問卷,回收224 份問卷,回收率為89.6%,其中有效問卷為217 份,有效問卷回收率為86.8%。本研究利用 SPSS 12.0 軟體以敘述性統計分析、信度分析、因素分析、相關分析與迴歸分析進行研究變項之探討。

Today the social environment of rapid change, because a large number of military manpower reductions, so the need for new strategies and layout, in order to respond to changes in the new era, this time to rely more versatile multi-disciplinary staff, therefore, through the cultivation of insiders into line with the organization's needs and tasks "generalist" is the development trend of human resources, and job rotation that is nurturing generalist mainly practices in the implementation of job rotation, to the military attached considerable importance to the work performance and personnel training Are two major issues have significant positive impact, quite worthy of further investigation. This study explored the military practitioners, its job rotation job performance if there is significant influence relations, the use of a questionnaire targeted at experienced practitioners rotation of conduct sample collection. Issued a total of 250 questionnaires, 234 questionnaires, the recovery rate was 93.6%, of which 221 valid questionnaires, the effective response rate was 88.4%. In this study, SPSS 12.0 software with descriptive statistical analysis, reliability analysis, factor analysis, correlation analysis and regression analysis was conducted to explore the study variables.
