本研究主要探討非營利組織成員的主動性人格對組織公民行為的影響,並探討組織鑲對、團隊成員交換關係(TMX)對這兩者關係的干擾效果。在研究對象方面,採立意抽樣方式針對國內北部大學院校社團成員進行問卷調查,並為了避免單一受測者來源的共同方法變異問題,本研究設計兩種問卷提供社長與社員進行填答,其中自變項與干擾變項部分由社員填寫,依變項部分由社長觀察社員的實際表現後,由社長填寫。本研究共發出社長300 份,社員300 份,有效回收問卷共106 組。研究結果發現:一、主動性人格對組織公民行為中的認同組織、幫助同事以及責任感等三個構面有顯著的正相關;在人際和諧以及保護組織資源等構面則呈現顯著的負相關;二、TMX 會強化員工主動性人格對組織公民行為中的人際和諧與保護組織資源二者構面的負向關係;三、組織鑲對會弱化主動性人格對組織公民行為中的人際和諧構面之間的負向關係。並針對研究結果提出若干結論與建議。
This study examined the relations between the proactive personality and organizational citizenship behaviors in non-profit sectors and also investgiated the moderating effects of organizational embeddedness and team-member exchange. Data from 106 members in non-profit sectors provided evidence that proactive personality was positively significantly associated with identification with the company, altruism toward colleagues, and conscientiousness, and negatively associated with interpersonal harmony and protecting company resources. Results also indicated that the relation between proactive pwesonality and interpersonal harmony would be significantly moderated by organizational embeddedness and team-member exchange. Implications for theory and research of these results are discussed.
