社會資本與工作滿意度研究-以桃園市全日住宿型身心障礙機構之專業人員為例

摘要


本研究旨在瞭解桃園市全日住宿型身心障礙機構之專業人員其社會資本對工作滿意度的影響。研究對象為全日住宿型身心障礙機構之專業人員,共231位樣本。將問卷結果以敘述統計表、信度分析、因子分析、平均數、標準差、多元迴歸分析等統計方法進行統計分析處理。 本研究結果如下: 一、專業人員的社會資本對工作滿意度有正面的影響;其社會資本對向上流動的機會有正面的效果,但對離職傾向有負面的影響。 二、專業人員的社會資本越多,薪水越高則經本研究證實為否定的。研究顯示出其社會資本對薪資福利沒有影響。 三、專業人員的社會資本在態度意向上對其向上流動的機會有正面效果,但在行為意向上卻對其向上流動的機會有負面影響。 關鍵詞:社會資本、工作滿意度、組織福利、升遷機會、薪資福利措施、機構回饋機制、向上流動的機會、離職傾向

This study aims to understand the effects of social capital on job satisfaction in the professionals in full accommodation type's disability institutions of Taoyuan City, Taiwan. Totally 231 samples of the professionals in full accommodation type's disability institutions are surveyed. Statistical methods such as descriptive statistics, reliability analysis, factor analysis, mean, standard deviation, and linear regression analysis are used in the study. The results of the study are as follows: First, the professionals’ social capital has positive effects on job satisfaction. Their social capital has positive influences on opportunity for upward mobility, but it has negative impacts on turnover intention. Second, the professionals’ social capital has not effects on their salary. The study also shows that the professionals’ social capital has no impact on wages and benefits. Finally, the professionals’ attitude intentional social capital has positive effects on their opportunity for upward mobility. But, their behavioral intentional social capital has negative impacts on their upward mobility opportunity.
