臺北市初任警員工作壓力、組織承諾及壓力反應之研究

摘要


近年來基層警員進用之來源趨於多樣化,除了以往警專二年制之正期班外,目前陸續新增了如基層特考班、年特班等班期,新增的班期成員具有不同學歷,甚至有其他行業工作經驗的背景,加上其在警校訓練期間較短,故社會輿論及民眾開始質疑基層特考班及年特班對於警察工作之認同感。另一方面,臺北市因治安狀況複雜,勤務頻繁,工作壓力負荷量高,迫使警員存在較高的調職、離職的傾向。基於以上現象,本論文欲探討的研究目的如下: 一、 瞭解臺北市初任警員其工作壓力之來源及強度,並分析警校班別、工作性質及工作地區與工作壓力源的關係。 二、 瞭解臺北市初任警員其組織承諾之狀況,並分析警校班別、工作性質及工作地區與組織承諾的關係。 三、 瞭解臺北市初任警員其壓力反應之狀況,並分析警校班別、工作性質及工作地區與工作壓力反應的關係。 四、 瞭解臺北市初任警員其工作壓力、組織承諾與壓力反應的關係。 研究結果發現,警校班別對工作壓力及組織承諾的各子變項皆有顯著的影響,其中基特班及年特班畢業的初任警員對工作壓力較為困擾且其組織承諾較低。而工作地區的影響出現在工作壓力的外部因素及組織認同的努力承諾與留職承諾裡,其中老舊社區分局的初任警員對外部因素工作壓力來源的困擾較低且擁有較低的努力承諾及留職承諾,而商業區及政府所在區分局的初任警員對外部因素的工作壓力則有較高的困擾但卻擁有較高的努力承諾及留職承諾。

With a view of the sources of police officers employ were varied in the past years, the government recruit member not only from the t students of Taiwan police college but also create some new ways to the public. Therefore, many freshmen were with multiple major in college or other trade of background before. Hence, they have some characteristics of shorter training courses and they are not major in this field, sometimes the society and public would question their lack of job commitment and ability of stress adaption. On the other hand, police officers working in Taipei city get higher stress feeling than other places; it makes them tend to relocate, resignation or even suicide. As the phenomenon, this study is going to discuss the following point: 1. Understand the intensity and sourced of pressure to the recruit in Taipei city, and also analyze the relationship among classes, job description, working area with the sources of stress. 2. Understand the organization identity situation of the recruit in Taipei city, and also analyze the relationship among classes, job description, working area with the organizational commitment. 3. Understand the organization identity situation of the recruit in Taipei city, and also analyze the relationship among classes, job description, working area with the job stress reaction. Understand the organization identity situation of the recruit in Taipei city, and also analyze the relationship among job stress, organizational commitment with the stress reaction.
