印象管理戰術應用於甄選面談之研究- 以新光金控公司為例

摘要


印象管理(Impression management)是互動的期間,個人有意或者無意的企圖去影響他人對自己的看法,而印象管理戰術是個體透過非語言行為及語言行為所產生的後果,給予他人對於自己有正面的評價。過去對於甄選面談決策之研究,多注重於使用五大人格特質與主試者面談之干擾效果等,對使用印象管理中的策略研究較少。Silvester et al.(2002)認為使用印象管理戰術對主試者的面談決策有一定程度的影響。本研究根據上述學者的建議,使用非語言溝通與內外控信念技巧的組合並加入情境式面談與角色扮演的面試,探討對主試者甄選面談決策的影響。 本研究以非語言溝通、內控信念技巧與外控信念技巧三個因子並加入情境式面談與角色扮演等,針對台南縣市新光金控公司有面談經驗之直線人員及主管,以問卷訪談方式並以因素分析以及迴歸分析作為資料的分析工具。研究結果發現,非語言溝通使用的程度越高,主試者給予面試者的分數或者錄取的意願越高。此外,當應徵者使用內控信念時,主試者通常給予比使用外控信念的應徵者分數或者錄取的意願較高;使用外控信念則要有特殊事件的介入才能獲得主試官的肯定。而在情境式面談與角色扮演上使用印象管理策略也的確對主試者面談決策有影響。本研究建議在甄選之前,應將接受面試訓練,以避免選擇不適當的員工進入公司。

Impression management (IM) is defined as a process through which people consciously or unconsciously attempt to influence the impressions others form of them. Impression management tactics are strategies people use to obtain favorable public images through both verbal and nonverbal behavior. Past literature focused mostly on the research of Big Five, interviewer’s interference effects, and etc, but very few researches aimed at the study of IM tactics. Silvester et al. (2002) demonstrated the influence of IM tactics on interviewer evaluation decisions. The research further explores and discusses the influence of nonverbal communication, internal and external locus of control, situational interview, and role-play interview on selection interview. IM tactics (nonverbal communication, internal locus of control, and external locus of control), situational interview, and role-play interview are the three variables being examined in the research. Research data are gathered through distributing questionnaires to the managers of Shin Kong financial companies in Tainan who have plenty interview experience. The analysis results attained from descriptive statistics, correlation coefficient, three-way ANOVA, and linear regression show that higher evaluations or opportunities will be given to interviewees if they choose to use more nonverbal communication. In addition, interviewers often give higher evaluations or opportunities to interviewees who use internal locus of control than those who use external locus of control. Moreover, only when special events intervened in the process of interviewing, the use of external locus of control will be favored by interviewers. Using IM tactics in situational interview and role-play interview will influence the interviewer evaluation decision as well. Therefore, the research suggests that interviewers should be trained to avoid recruiting the incompetent before interviewing.
