企業建構學習型組織與組織績效關係之研究---以傳銷業C公司為例

摘要


本研究以實地觀察與個案訪談國內某學習型組織建構之傳銷業C公司,分別從(1)共同策略與願景(2)溝通機制(3)領導(4)組織文化(5)教育訓練(6)團隊合作(7)知識管理七個構面著手,藉以了解企業建構學習型組織的方式。本研究利用平衡計分卡的四個績效衡量構面,針對公司成員來評量企業建構學習型組織的方式其對組織績效的影響,其問卷回收率為78.37﹪。在量化問卷分析探討填答者對於平衡計分卡各個構面的同意程度,結果顯示填答者對「財務構面」的同意程度最高。並以變異數分析探討「年齡」、「教育程度」與「職級」對於同意程度的看法是否有認知差異存在。 研究結果發現年齡對四個構面的看法皆無顯著性差異;教育程度僅有在學習與成長構面上有認知差異,其餘三個構面之滿意度無顯著性差異;職級對財務構面、顧客構面、內部流程構面、學習與成長構面這四個構面看法皆有顯著性差異。

This study observed and interviewed a domestic multi-level marketing of company C build on the frame of learning organization by adopting seven indexes as followings: (1) building mutual strategy and vision, (2) encourage communication, (3) leadership, (4) enterprise culture, (5) education and training, (6) team collaboration and (7) knowledge management. In order to understand the way about enterprises constructed learning organization. This study applied the method of Balanced Scorecard for four performance indexes to evaluate the performance of learning organization and it’s performance of multi-level marketing company. The percentage of valid return rate was 78.93%. The survey data was analyzed the agreement and significant of the Balanced Scorecard of four indexes. The research showed financial perspective high degree of approval. The data was analyzed mainly by Analysis of Variance to show significant difference influence to ages, educational levels, and positions. The research showed ages have no significance difference influence to the balanced scorecard of four indexes. Educational levels only have significant difference influence to learning and growth perspective. Positions have significant difference influence to financial, customer, internal business process and learning and growth of four indexes.
