刑事司法體系係由偵查、起訴、審判和執行所構成,而矯正機關為司法最後一道防線司職執行,在大環境變革之下,不僅特殊工作環境、人員流動率大、刑事政策改變等等,面對這高壓力與危險性的工作,戒護人員在何種領導 風格帶領下,能舒緩工作壓力及提高工作績效,殊值得探討。 本研究係以矯正機關配屬於戒護科之戒護人員為研究對象,經由文獻探討建構本研究的基本假設,並採問卷調查方式,旨在探討戒護人員領導風格、工作壓力與工作績效的相關性,問卷內容計有矯正人員基本資料、領導風格量表、工作壓力量表、工作績效量表等四部分為研究工具,經預試後發放問卷,問卷總計發出500份,回收後經整理有效問卷為395份,總回收率為79%,再以SPSS統計軟體施以統計,針對效度評鑑後進行因素分析及信度考驗顯示信效度良好,並以描述性統計、獨立樣本t檢定、單因子變異數分析、相關分析、迴歸分析等統計方法進行分析。 茲歸納主要研究結果如下: 一、戒護人員以男性、已婚、年齡 (31歲-40歲)、專科及大學學歷、年資 (6年-15年)占大多數。 二、領導風格與工作壓力有負向關係。 三、領導風格與工作績效有正向關係。 四、工作壓力與工作績效有正向關係。 五、領導風格對工作壓力各構面有部分顯著影響。 六、領導風格對工作績效各構面有部分顯著影響。 七、工作壓力對工作績效各構面有部分顯著影響。
A criminal jurisdiction system constitutes investigation, prosecution, trial and execution and the correction organizations are in charge of final execution. Reformations of the overall situation result in an exceptional work environment, a high turnover rate and changes of criminal policies. How the guard and control personnel are led under what leadership to alleviate work stress and enhance work performance when facing work of high pressure and danger is worthy of studying. This study was aimed at the guard officers in guard and control sections of the correction organizations. Hypotheses were based on literature review. A questionnaire survey was conducted to explore the correlations among the leadership, work pressure and performance of the control and protection personnel. A questionnaire had four parts, including basic information of the guard officers, a scale of leadership, a scale of work stress and a scale of work performance. Questionnaires were delivered after pretesting. A sum of 500 copies was issued and 395 valid copies were retrieved with a total recovery rate of 79%. The SPSS software was used for statistics. Validity and reliability tests and factor analysis showed a good validity and reliability. Descriptive statistics, independent-samples t-test, one way analysis of variance(ANOVA)analysis, correlation analysis and regression analysis were conducted. Main results are summarized as follows: 1. Most of the guard and control personnel are male, married with an age between 31 and 40, a college or university education and a seniority from 6 to 15 years. 2. Leadership is negatively correlated to work pressure. 3. Leadership is positively correlated to work performance. 4. Work pressure and performance have a positive relationship. 5. Leadership partly influences each dimension of work pressure significantly. 6. Leadership partly influences each dimension of work performance significantly. 7. Work pressure partly influences each dimension of work performance significantly.
