工作績效評估決策模式建構與運用之研究 -以GP製藥公司為例

摘要


績效評估 (performance appraisals) 係指員工如何有效地完成工作責任,並透過溝通了解他在完成工作任務水準的情況,亦即利用績效考核來衡量員工現在或過去的工作表現,組織進行績效評估的最終目標在於改善工作績效。有別於一般常見績效評估之方法,本研究主要應用工作特性分析法,輔以Kano 二維品質模式分析法來探討全廠GP員工工作滿意度的績效屬性。藉由包含工作態度、工作表現及工作能力的20個績效評估題項,進行問卷調查,探討GP員工對於績效制度評估項目的看法,使用激勵潛能分數(Motivating Potential Score, MPS),用以表示是否具有激勵工作者潛能的特性,接著將績效評估項目依Kano 二維品質特性予以歸類,來建構績效衡量指標,探究GP公司內部同仁對績效評估的聲音,以建立一套績效考核評估系統,供日後各部門系統績效評估之參考。

Performance appraisals refers to employees on how to effectively complete the work responsibilities and through communication to understanding staff to complete the task level, it means using performance appraisal to measure the employee work performance between present or past, the final aims of organizational performance appraisal is to improve performance on the job. Unlike other traditional approaches of measuring performance appraisals, we use the method that integrates the job characteristics model and Kano model to identify the critical performance appraisal elements. This study surveys employees’ perceived by using a questionnaire consists of 20 topics includes working attitude, working ability and working performance. We classify the performace appraisal factors according to analysis of application job characteristic, supplemented by Kano two dimensional quality model analysis methods to construct performance metrics. Explore the vision or notion of performance appraisals from GP Company in order to establish a set of performance appraisal evaluation system to be the reference in the future.
