責任型領導與知識分享對於員工工作績效影響之研究

摘要


本篇研究從社會交換理論觀點探討責任型領導、知識分享對於員工績效的影響,提出中介模型分析工作投入及主動協助的中介效果,並驗證員工年資對於工作投入及主動協助產生的調節效果。藉由收集來自高科技業及銀行業共計512個員工樣本進行分析研究,實證結果顯示工作投入、主動協助同時中介責任領導、知識分享與員工工作績效之間的關係;另外,員工年資對於責任型領導與工作投入,以及責任型領導與主動協助之間的關係具有調節效果。本研究依據實證研究結果,分別就學術意涵及管理實務角度探討責任型領導及知識分享對工作績效的影響,並提出以責任型領導及知識分享提升工作投入及創造職場合作環境以提升員工績效的管理建議。

Drawing upon social exchange theory, this study proposes a framework that explains the indirect effects of responsible leadership and knowledge sharing on job performance through the mediation of work engagement and helping initiatives. Besides, job tenure is assessed as a moderator in the development of work engagement and helping initiatives. Using data collected from 512 employees in high-tech and banking industries, this study finds that both work engagement and helping initiatives meditate the effects of responsible leadership and knowledge sharing on job performance. The empirical results of this study also show that job tenure moderates the relationships between responsible leadership and work engagement and between responsible leadership and helping initiatives. Finally, the theoretical and managerial implications are discussed.
