近幾年醫療院所因健保政策在經營上有重大的變化,醫院為了生存與成長,無不積極開源節流以獲取競爭優勢。醫療服務業主要以人來提供服務,在面臨醫療經營環境日益惡化及困難的情形下,如何選擇適合的工作人員以減少招募及訓練成本,是重要的考量因素。 本研究目的在於探討調節焦點、組織氣候與組織承諾之關係,瞭解調節焦點、組織承諾、組織氣候彼此間的關係,分析組織氣候在調節焦點與組織承諾間的調節效果。 本研究採用問卷調查方式蒐集資料,以某一區域醫院員工為抽樣對象,回收有效問卷數228份,並採用驗證性分析、結構方程模式、獨立樣本t檢定、單因子變異數分析及層級迴歸進行分析。分析結果為: 一、調節焦點對組織承諾有顯著影響。 二、組織氣候在調節焦點與組織承諾具顯著調節效果。 研究結果與建議將提供醫療機構之參考。
In recent years,Taiwan health insurance policies have changed. In order to keep business survivorship with expectations of possible growth in obtaining some advantages for competitions in the future, the hospital management is all actively generating more income while pursuing further cost cutting efforts also. It is important consideration to select the appropriate staff in order to reduce recruitment and training costs. The aims of this study are to explore the relationship among regulatory focus, organizational climate and organizational commitment. It will also analyze the moderating effect of organizational climate to regulatory focus and organizational commitment. This study collects data through questionnaire survey from a hospital staff as the sample. 228 questionnaires are recovered. It has been analyzed by confirmatory factor analysis, structural equation modeling, t-test, one-way ANOVA, and multiple regression analysis. The results of the study are: 1. Regulatory focus has significant impact in organizational commitment. 2. Organizational climate has significant moderating effect on regulatory focus and organizational commitment. The results and suggestion will provide to hospital organization as the references.
