護理人員工作家庭衝突與組織承諾之研究:以健康促進為調節變項 中文摘要 工作和家庭是人們生活中兩個最重要的領域,兩者隨著社會發展速度的加情況下不斷改變,造成人們在處理工作和家庭問題上面臨越來越大的壓力。相較於一般行業,醫療保健服務業是全天候服務與照顧病患的職業,特別像是護理人員大多需要輪三班制,加上護病人數比不足影響工作超時,這即造成工作家庭衝突。然而護理人員是民眾健康的守護者,也是醫療院所的重要人力資源,工作家庭衝突帶來的壓力感是會對員工在心理、生理、行為與職場上產生負面影響,同時也影響組織的競爭力,因此醫院必須照顧護理人員的健康以其做為基石才能提供病患良好的醫療環境。 本研究從護理人員的工作與家庭關係的角度,瞭解造成護理人員在工作、家庭產生衝突的原因以及工作家庭衝突與組織承諾衍生出的結果,並探討健康促進方案滿意度的調節效果。作者以財團法人醫院評鑑暨醫療品質策進會發佈「96-99年度醫院評鑑及教學醫院評鑑」評核結果之醫院名單為研究對象,共計回收有效問卷275份,經統計分析後獲得以下重要發現: 一、未婚護理人員感受到的時間緊迫與角色轉換較已婚者高 二、無撫養子女的護理人員感受到的時間緊迫與角色轉換高於有撫養子女者。 三、護理人員感受到工作家庭衝突越嚴重,其組織承諾越低。 四、健康促進方案滿意度越高,越能降低工作家庭衝突對組織承諾負面影響。 關鍵詞:護理人員、工作家庭衝突、組織承諾、健康促進
The Study of Nurses Work-Family Conflicts and Organizational Commitment: Health Promotion as The Moderator Variables Abstract Work and family are the two most important areas of people's lives, both with the changing social developmemt speed increase, causing the people to face increasing pressure in dealing with work and family issues. In Comparison with other professions, nurses need to round three shifts, and the lack of caring number for patients influence work overtime,that may cause the work-family conflicts. The sense of pressure of work family conflict will influence the competitiveness of the organization, hospitals should provide a good workplace atmosphere, a safe working environment, and balanced workplace-family life to keep valuable employees. The purpose of this research is to explore the sources and results of work-family conflicts of nurse . The hospital nurse in Taiwan is invited to participate to this research. There are 275 valid questionnaires received. Important findings from statistical results are shown the following results: 1. Unmarried nurse perceive higher time-based conflict and role-based conflict than single nurse. 2. Nurse who has no child perceive higher time-based conflict and role-based conflict than who has child. 3. Work family conflict was significant negative relationships with organizational commitment. 4. The higher of the Satisfaction of Health promotion programs, the more reduction between the work family conflict and organizational commitment.
