知識貢獻動機因素與社會影響對於知識分享之影響

摘要


企業為了保存知識就必須要提供員工誘因與工作氛圍,以吸引員工能願意將知識分享出來,企業組織未來能否突破僵局提升績效並獲得持久的競爭力,其組織內的知識分享扮演相當重要的角色。過去知識分享的研究,大部份在探討個人動機或環境因素對於知識分享的直接影響;但是這些因素之間的相互影響(interaction effect)尚未被廣泛探討。本研究依據Bandura (1977)所提出社會認知理論(Social Cognitive Theory)裡所提及的個人(person)、行為(behavior)以及環境(environment)三因素來探討影響個人知識分享的前置因素及其交互作用。 本研究聚焦在瞭解個人在群體的環境下,激勵因素和社會影響等因素的交互作用是否會影響使用者的知識分享意願。還有組織成員因受到激勵因素和社會影響的交互作用及個人因素的驅使下,是否會影響個人知識分享意願。實證結果發現:(1) 互惠、利他、自我效能等個人因素,會正向影響組織內個人的知識分享;(2) 獎勵、聲譽、信任等激勵因素,會正向影響組織內個人的知識分享;(3) 社會影響對於個人因素/激勵因素與知識分享的關係有顯著的調節效果。

Motivating people to share knowledge with others is a major challenge in knowledge management. The objective of this study is to deepen our understanding of how to influence an individual’s tendency to engage in knowledge sharing behavior in businesses. Specifically, we investigate the influences of motivational effects, personal effects, and moderating effect of social influence as well on knowledge sharing in businesses. The empirical results show that motivational effects, personal effects, and moderating effect of social influence are crucial to support successful knowledge sharing.
