資深社工人員生涯轉換歷程之研究

摘要


本研究旨在探討資深社工人員生涯轉換歷程之研究,本研究的目的如下: 一、分析影響資深社工人員生涯轉換的關鍵事件。 二、探討資深社工人員的生涯轉換歷程。 三、討論資深社工人員之生涯轉換經驗所產生的意義。 為達以上目的,本研究採質性研究,以半結構式訪談六位資深社工人員,經過訪談逐字稿編碼及主題分析的詮釋,獲得以下結論: 一、影響資深社工人員生涯轉換的關鍵因素,可歸納為個人、家庭、組織、專業及生涯資歷五面向。 二、資深社工人員生涯轉換的心理歷程,從覺察內、外在的不一致到重建自我認同架構,歷經自我分化與統整,朝向新的平衡狀態。 三、資深社工人員的職涯發展脈絡,從建立實務工作的雛型,進而雕塑個人的工作風格,邁向個人職業生涯的整合。 四、資深社工人員生涯轉換經驗之自我追尋與成長,隨心之所向順其轉換,改變自我與生命。 五、資深社工人員生涯轉換經驗之工作遷移,經驗傳承協助機構推展業務,提昇機構效益與形象 六、資深社工人員生涯轉換經驗之專業發展,從單一專業擴展至多元專業領域,不斷精進專業自我,養成綜融專業人員 從以上結論建議社工人員在生涯轉換時需審慎評估,做好個人職業生涯規劃,重視周遭環境的學習資源,養成終身學習的態度;在機構部分則建議改善社工勞動條件及福利待遇,以及建立社工人員參與教育訓練的相關配套措施;在未來研究部份則建議採生命史的研究方法做更深入的研究。

The intention of this study was to research the senior social worker’s career transition process. The objectives are, 1. to analyze the major factors that influence a senior social worker to make a career transition. 2. to explore and study the senior social worker’s career transition process. 3. to discuss the meaning of senior social workers’ transition experience In order to achieve these three objectives, quantitative research design is used. Six senior social workers were conducted semi-structured interviews. Gathered information is analyzed by interview transcript coding and thematic analysis.The major findings of this study are summarized as follows. First, the influential factors to a senior social worker’s career transition include personal, family, organization, professional, and work experience and qualifications. Second, the career transition process begins with being aware of the inconsistency of inner and outer self, working through the differentiation of self to the ego integration, redeveloping of self identification, and the final stage of regaining a new balance of self. Third, the career development path is from professional archetype, personalized working style, to the professional career integration. Forth, these social workers search themselves and grow in their helping profession, and this helps self-change and career transition. Fifth, the senior social worker helps to promote practice efficiency and create good image of an organization through their career transition. Sixth, the career transition encourages the senior social worker to be a generalist practice profession. From these conclusions, we suggest the social workers have to seriously evaluate, plan a personal development strategy, Pay attention to the surrounding environment of learning resources, Develop lifelong learning attitude, mechanically proposals to improve the working conditions and social benefits, Construct a workflow of education and training package for social workers In the future, further research can force on the life term research development.
