摘要 本研究旨在探討中小企業員工其知覺組織支持對福利制度滿意度與組織承諾之中介作用,並進一步檢視員工參與對於福利制度滿意度與知覺組織支持之間的調節效果。本研究採用問卷調查法,以高雄地區員工人數為50人以下的中小企業為研究對象,採立意抽樣的方式,共發出293份問卷,回收201份,其中有效樣本共計201份,有效回收率68%。問卷回收後以描述性統計、相關分析以及多元迴歸分析來驗證各變項之間的關係。本研究結果顯示:福利制度滿意度以及知覺組織支持,對於組織承諾皆具有正向關聯以及正向影響,而知覺組織支持為福利制度滿意度與組織承諾的中介機制。此外,員工參與對於知覺組織支持具有正向關聯以及正向影響,而員工參與對於福利制度滿意度與知覺組織支持之間有顯著調節效果。基於上述研究結果,本研究建議企業應提升員工福利滿意度,以及提高員工參與組織事務的程度,才可為組織帶來效益。
The Mediating Effects of Organization Support on Welfare Satisfaction and Organizational Commitment —Employee Participation as a Moderator Abstract The purpose of this study is to discover the mediating effects of organization support on welfare satisfaction and organizational commitment, and the moderating effects of employee participation between welfare satisfaction and organization support. In this study, we collected data from employees working in small enterprises in Kaohsiung. Among the distributed 293 questionnaires by utilizing convenience sampling, 201 copies returns and 201 of them are effective samples. The effective return rate is 61.7%. To test the hypotheses, descriptive statistics, Pearson’s correlation analysis and multiple regression analysis are employed in this study. The results showed that both of welfare satisfaction and organization support having positive correlation and significant positive influence on organizational commitment. And organization support has fully mediating effects on welfare satisfaction and organizational commitment. Besides, there is a positive correlation between employee participation and organization support. And employee participation has a significant positive influence on organization support. And there is moderating effect of employee participation on welfare satisfaction and organization support. According to the results of this study, in order to make benefits, enterprises should promote the employees’ satisfaction of welfare, and allow employees participate in deciding business strategy.
