本研究旨在探討主管新型領導風格對於員工組織公民行為的影響,並欲了解心理賦權在主架構中的中介效果及員工個體自我效能的干擾效果。 本研究問卷對象以某分布全國之警政單位為主,問卷對象即以全體員工與主管為取樣標的,計發放413份、資料回收配對284份、有效問卷249份,經描述性統計分析、獨立樣本t檢定、單因子變異數分析、相關係數分析及線性迴歸分析等統計分析後,研究發現如下: 1.轉換型領導對於組織公民行為具有顯著正向影響。 2.轉換型、交易型領導對於心理賦權均有顯著正向影響,轉換型領導優於交易型領導。 3.心理賦權對於組織公民行為具有顯著正向影響。 4.轉換型領導與自我效能交互作用對於組織公民行為具有顯著正向影響。 最後,本研究針對分析結果對學術界及實務界管理意涵提出的相關建議為: 1.自我效能與轉換型領導及心理賦權的關聯性,是過去研究未被注意的部分,透過本研究顯示存在干擾效果,值得學術研究注意及探討。 2.主管採取轉換型領導對達成組織目標有所助益,亦兼顧到員工個人自我成就的達成,可減低組織再造時所帶來的不安。
In this study we aims at probing into the influence of leader,s the new-type leadership style on the staff,s organizational citizenship behavior. And we want to understand the mediation effects of psychological empowerment and the moderating effects of self-efficacy. Research object is a distributed country-wide police office, sample target as the whole staff and executive, provide 413, data retrieval and matching 284, 249 effective questionnaires. Data analysed by describing statistical analysis, independent sample T test, one-way ANOVA, Pearson,s product-moment correlation and stepwise multiple regressions etc. Discover as follows: 1.Transformational leadership positively associates with organizational citizenship behavior. 2.Transformational leadership and transactional leadership positively associates with psychology empowerment; transformational leadership is better than transactional leadership. 3.Psychology empowerment positively associates with organizational citizenship behavior. 4.Interactive effect of transformational leadership and self-efficacy positively associates with psychology empowerment. Finally, implications for research and practice of our findings suggested that: 1.In the past, The relation of self-efficacy and transformational leadership and psychology empowerment is not to pay much attention to research. This study show the Interactive effect is existent and a scholarly research to probe for which is merited. 2.The executive adopts transformational leadership is helpful to reach the goal of organizing and also gave consideration to individuals of staff and accomplished oneself were reached. That can reduce the uneasiness with reengineering the organization.
