組織變革、工作壓力、組織承諾及組織公民行為關聯性之研究-以國防部軍備局第二0五廠為例

A Study of Relationships Among Organizational Change,Job Stress, Organizational Commitment, and Organizational Citizenship Behavior:An Example of 205 Arsenal

摘要


本研究係以國防部軍備局第二0五兵工廠為研究對象,加以探討組織變革、工作壓力、組織承諾與組織公民行為之間的關聯性。本研究以文獻整理及問卷調查等方式蒐集與分析資料,並運用SPSS統計分析軟體進行描述性統計、相關分析、單因子變異數分析與迴歸分析等,獲得研究結論如下: 1.人口統計變項中的性別、年齡、教育程度與服務年資間對組織變革、工作壓力、組織承諾與組織公民行為等各構面,部分有顯著差異。 2.組織變革與工作壓力、組織承諾及組織公民行為等各構面間,皆為部分有顯著相關,相關度為中、低度相關。 3.經運用迴歸分析法驗證後發現,當組織變革、工作壓力為自變數,而組織承諾以「價值承諾」構面為應變數時,組織變革透過工作壓力的中介對價值承諾有顯著影響;以「努力承諾」為構面時,組織變革透過工作壓力構面有增強效果;以「留職承諾」為構面時組織變革對留職承諾間無顯著影響,而工作壓力中的「工作控制」與「社會支持」對留職承諾間有顯著影響。 4.經運用迴歸分析法驗證後發現,當組織變革、工作壓力為自變數,而組織公民行為分別以「不生事爭利」、「自我管理」、「協助同事」構面為應變數時,組織變革變項皆無顯著影響,而工作壓力中的「心理負荷」、「工作控制」與「社會支持」分別有不同程度的顯著影響;以「組織認同」為構面時,組織變革中的「角色衝突」透過工作壓力的中介對組織認同有顯著影響;以「公私分明」為構面時,組織變革中的「資源減少」對公私分明有顯著影響,另工作壓力對公私分明則無顯著相關。 本研究最後同時依研究結果,來提供後續研究者及相關決策部門建議及策進作為。

This research is taken the 205 Arsenal as the research object to discuss the relationships among organizational change, job stress, organizational commitment and organizational citizenship behavior. Through surveying the related literatures and collecting data by questionnaire survey, we obtain the results as following: 1.The individual variables, like as gender, age, degree of education, and seniority, have significant differences in some dimensions of organizational change, job stress, organizational commitment and organizational citizenship behavior. 2.The factors of organizational change have significant correlations with job tress, organizational commitment and organizational citizenship behavior. And the strength of coefficients is medium or low. 3.Discovered after the utilization of regression analysis, taking the organization change and job stress as independent variables and organizational commitment as dependent variable. Through the intermediary of job stress, organizational change has significant impact in the value commitment dimension of organizational commitment. As the same independent variables and taking the effort commitment as dependent variable, job stress reinforces the effect of impact of organization change. By the way, the organizational change factor does not significantly impact the retention commitment dimension of organizational commitment. The job control and work-related social support dimensions of work stress have significant impact in retention commitment. 4.Discovered after the utilization of regression analysis, taking the organization change and job stress as independent variables and the create trouble, control self and help colleague dimensions of organizational citizenship behavior as dependent variables, the finding is no significant relationships between organizational change and organizational citizenship behavior. The emotion stress, job control and work-related social support dimensions of job stress are impacted significantly with organizational change. According to the results of research, we also provide the suggestions to whip took, following superintendent and the researcher refers.
