目的:本研究旨在了解國際鐵人三項賽事運動志工心理契約與持續服務意願之狀態,以及彼此間的關聯,藉以釐清國際鐵人三項賽事運動志工之心理契約內涵,以找出提升持續服務意願的方向。方法:本研究採用問卷調查法,透過描述性統計、獨立樣本t檢定、單因子變異數分析以及點二系列相關等統計方法,分析324名國際鐵人三項賽事運動志工心理契約與持續服務意願狀況。結果:運動志工認為主辦單位應對本研究列舉之心理契約內涵負至少一半至大部份的責任,且僅有年齡變項,使運動志工在心理契約之能力的培養與完善的制度構面有顯著差異;運動志工持續服務意願達中高程度,且僅有重要他人態度使運動志工在持續服務意願各構面與整體構面有顯著差異;心理契約各構面與整體構面之達成與否,使運動志工在持續服務意願各構面與整體構面有顯著差異;心理契約各構面與整體構面之達成與否,與持續服務意願各構面與整體構面間有顯著正相關。結論:不同年齡之志工心理契約有差異;重要他人態度對志工持續服務意願有影響;心理契約達成之運動志工,其持續服務意願顯著高於未達成之志工;心理契約達成與否與持續服務意願有正相關。建議:文末亦對國際鐵人三項賽事主辦單位、運動志工招募單位以及未來研究提出數項建議。
The purpose of this paper is to figure out the situation and background factors to the psychological contract(PC) and the continuing service intention(CSI) of sport volunteers in triathlon competition, and to check the relationship between the psychological contract fulfillment(PCF) and CSI. Method: The survey was done through questionnaire to 324 sport volunteers in triathlon competition. Descriptive statistics, independent sample t-test, one-way ANOVA, and point-biserial correlation were used to test the hypertheses. Results: 1. All the content of PC are ranked as half to most degree that the event organizers should take the responsibility. 2. The continuing service intentions are medium to high. 3. The survey illustrates that the age of sport volunteers impact on “valuable expeirences” and “perfect system”, and the attitude of significant person impact on the the continuing service intention. 4. PCF makes differences on volunteers’ CSI. 5. PCF has positive correlation with CSI. Suggestions: The survey proposed several recruitment and management strategies for the international triathlon event organizers and future reseachers.
