本研究主要目的為探討政府部門員工(公務機關、學校)對工作輪調意願反應,探討員工人格特質對於工作輪調意願的影響,以輪調挑戰知覺作為影響工作輪調意願的中介效果,並以性別角色(陽剛性別角色、陰柔性別角色)及思維模式,作為調節變項來探討影響人格特質與工作輪調意願之關聯性。 本研究選取公務人員、教育人員作為受測樣本,共計發出605 份問卷,回收605份,扣除無效問卷後,有效的問卷份數共588份。研究結果顯示,輪調挑戰知覺在開放性人格特質與工作輪調意願具正向中介作用;高陽剛性別角色特質的員工,當具有高開放性人格特質時,會有較高輪調挑戰知覺,即陽剛性別角色特質會強化開放性人格特質與輪調挑戰知覺之正向關係;高度成長思維的員工,當具有高度外向性人格特質時,會有較高輪調挑戰知覺,即成長思維會強化外向性人格特質與輪調挑戰知覺之正向關係;高度成長思維特質的員工,當具高度開放性人格特質時,會有較低輪調挑戰知覺,即成長思維的會弱化開放性人格特質與輪調挑戰知覺之正向關係。
The main purpose of this study is to explore the influence of employee personality traits on the job rotation willingness of government department employees (public servants, schools) using the rotation challenge perception as the mediating role, and moderating effects of the gender role and mindset in the relationships between personality traits and job rotation. In this study, civil servants and educators were selected as samples to be tested. A total of 605 questionnaires were issued and 605 were collected. After deducting the invalid questionnaires, a total of 588 valid questionnaires were distributed. The results of the study show that the rotation challenge perception has a positive mediating role in openness traits and the work rotation intention; the masculine gender role traits will strengthen the positive relationship between open personality traits and rotation; highly-growth mindset employees, when highly extroverted personality traits, will have higher rotation challenge perception; growth mindset will weaken the positive relationship between open personality traits and rotation challenge perception.
