本研究目的在探討高績效工作系統、工作績效與組織承諾之關係,並希望進一步探討人員對高績效工作系統的態度觀點,推論至組織實施人力資源管理措施的傾向程度。 本研究是以某空軍後勤單位(下轄6個科室、4個修護工廠)所屬現職軍士官同仁為研究對象,採問卷調查法;為使問卷量表具有可靠性及價值性,先行發放預試問卷共40份,回收有效問卷38份,經項目分析刪除指標未臻理想題項,重新編訂正式問卷。正式問卷共發放200份,最後回收有效問卷188份,有效樣本回收率為94%。採用迴歸分析來探討各變數間的關係,經由實證分析,本研究結果如下: 一、國軍志願役軍士官於高績效工作系統認知對工作績效有顯著正相關。 二、國軍志願役軍士官於高績效工作系統認知對組織承諾有顯著正相關。 對於高績效工作系統與員工或組織關係的探討,大部份是以民間企業為探討對象,較少針對公部門或國軍單位為研究對象。因此,本研究將對象聚集於國軍志願役軍士官,以了解各項高績效工作系統實務活動對於工作績效與組織承諾有無影響 ,透過其影響性的分析,提供國軍單位參考,以調整最適人力資源管理措施,期能導引及促進員工朝向組織所期待的方向發展,而進一步提昇組織整體績效。
The purpose of this study is examined the relationships among high performance work system, job performance and organizational commitment, as well as discussed the people’s attitude and viewpoint of high performance work system in order to understand the intention degree of human resource management actions’ implementation in organization. The research targets were the offices that served in the logistic militaries of Air Force (with six departments and four maintain factories) and questionnaire investigation was used. In order to make sure questionnaires were reliable and valuable, this study distributed 40 questionnaires to process pre-test and 38 valid questionnaires were returned. After using item analysis to delete the invalid questions and revise the formal questionnaires. Of the 200 questionnaires were distributed, the response rate was 94 percent. This study adopted regression analysis to examine the relations of each variety and the research results were summarized below: 1.Voluntary military officers’ high performance work system and job performance are positively related. 2.Voluntary military officers’ high performance work system and organizational commitment are positively related. The most discussions between high performance work system and employee or organizational relationship were focused on civil enterprise and public or military were less. Therefore, the targets of this study were limited in voluntary military officers in order to understand each implementation of high performance work system will impact to job performance and organization commitment or not. Through influenced analysis to adjust the suitable actions of human resource management as well as guide or encourage employee to toward the development direction of organization expectation, and raise organizational overall performance further for military reference.
