探討國軍志願役官士兵工作壓力、工作流動對留營意願之影響-以南部陸軍某砲兵部隊為例

摘要


現今社會國軍志願役人才持續在招募進行中,志願役官士兵是否因為負擔過多因而不願留營而選擇退伍,使得單位人才流失,本研究主要是以陸軍南部某砲兵單位的國軍志願役官士兵來做為研究對象,欲其探討了解國軍志願役人員對於工作壓力及工作流動是否會影響留營意願來做此研究,本研究以便利取樣及網路問卷調查方式去做研究。 本研究採用便利抽樣法,主要調查對象為南部地區陸軍某砲兵部隊之現職官士兵,正式問卷發放期間為 2022 年 9月 1 日至 2022 年10月 31日,發出數位(電子)問卷,總共發出400筆,發放方式採網路問卷進行。回傳數位問卷數362筆,回傳比例為90.5%;另外362份數位問卷中,施作不完整的有11筆,所以不納入研究計算,因此可納入統計的數位問卷計有351筆,完整作答且可納入統計的數位問卷回傳比例達96.96%。 研究結果得知工作壓力對於留營意願有顯著正向影響、工作流動對於留營意願有顯著影響,無論是因為工作壓力或是工作流動均會使國軍志願役官士兵對於個人役期時間到的選擇是要留下來繼續為單位服務或是選擇退伍出去工作均佔有有很大的影響,如今日各單位可以把工作壓力減少或者把工作流動降到最低,也許有可能會使留營意願大大提升,避免人才的流失且能把人才長留久用,為部隊提升戰力。

In today's society, the national army volunteers are continuously recruiting. Whether the volunteer officers and soldiers choose to retire because they are too burdened and unwilling to stay in the camp, resulting in the loss of talents in the unit. This research mainly focuses on the national army volunteer officers of an artillery unit in the southern part of the army. Soldiers are used as the research object, and we want them to explore whether the national army volunteers' work pressure and work flow will affect their willingness to stay in the camp. This study uses convenience sampling and online questionnaire surveys to do research. This study adopts the convenience sampling method, and the main survey objects are serving officers and soldiers of an artillery unit of the Southern Army. The official questionnaire distribution period is from September 1, 2022 to October 31, 2022. Digital (electronic) questionnaires are sent out, and a total of 400 pens, and the way of distribution is through online questionnaires. The number of returned digital questionnaires was 362, and the return rate was 90.5%. Among the other 362 digital questionnaires, 11 were incomplete, so they were not included in the research calculation. Therefore, 351 digital questionnaires could be included in the statistics, complete The return rate of digital questionnaires that were answered and included in statistics reached 96.96%. The research results show that work pressure has a significant positive impact on the willingness to stay in the camp, and work flow has a significant impact on the willingness to stay in the camp. Whether it is because of work pressure or work flow, it will make the national army volunteer officers and soldiers feel that their personal service time is up. The choice of whether to stay and continue to serve the unit or choose to retire and go out to work has a great influence. Today, units can reduce work pressure or minimize work turnover, which may greatly increase the willingness to stay in the camp. Improvement, to avoid the loss of talents and to keep talents for a long time, so as to enhance the combat power of the troops.
