軍職人員工作滿意度與忠誠度之研究-以南部某保修工廠為例

摘要


希望透過本研究暸解幹部同仁在目前的工作環境下,來探討工作上的滿意度與忠誠度之間的相關性。最後依據結論提出相關建議及見解,以供國軍部隊再精簡人力下,仍然可以信任組織及工作的積極性與投入,並期望此議題能有所助益。 本研究主要以南部某保修工廠從士兵到士官長之保修人員為主,採用紙本問卷方式,總發放數量總發放200份問卷,問卷回收數為187份,問卷回收率93.5%,扣除填寫不完整或亂填之問卷均為無效問卷15份,扣除過後實際問卷數為172份,有效問卷回收率為91.9%。資料分析採用內部一致性信度分析、描述性統計分析、獨立樣本t檢定、單因子變異數分析、迴歸分析等統計方法,分析結果如下: 一、工作環境與態度忠誠有顯著正向相關。 二、工作環境與行為忠誠有顯著正向相關。 三、升遷與福利制度與態度忠誠有顯著正向相關。 四、升遷與福利制度與行為忠誠有顯著正向相關。 五、態度忠誠與行為忠誠有顯著正向相關。 本研究建議運用以下三項建議,將能有效提高工作滿意度及忠誠度: 一、政策方面的改變。 二、職場環境的改善。 三、升遷制度的落實。

With the huge changes in the modern social environment, the overall military affairs are reformed, and the national military system is constantly being modified. The national military forces have undergone adjustments under the "Jingshi Program", "Jingjin Program" and I hope that through this study, we can understand the correlation between job satisfaction and loyalty in the current working environment of cadre colleagues. Finally, based on the conclusions, relevant suggestions and insights are put forward for the National Army to further streamline its manpower, and it can still trust the enthusiasm and investment of the organization and work, and hope that this issue can be helpful. This research mainly focused on the warranty personnel from a soldier to the chief officer of a warranty factory in the south. Using a paper questionnaire, a total of 200 questionnaires were issued. The number of questionnaires was 187. The questionnaire recovery rate was 93.5%. Completed or randomly filled questionnaires were 15 invalid questionnaires, the actual number of questionnaires after deduction was 172, and the effective questionnaire recovery rate was 91.9%. The data analysis used statistical methods such as internal consistency reliability analysis, descriptive statistical analysis, independent sample t-test, single factor variation analysis, and regression analysis. The analysis results are as follows: 1. There is a significant positive correlation between work environment and attitude loyalty. 2. There is a significant positive correlation between work environment and behavioral loyalty. 3. The promotion and welfare system are significantly positively related to attitude loyalty. 4.promotion and welfare system are significantly positively related to behavioral loyalty. 5.attitude loyalty and behavior loyalty have a significant positive correlation. This study suggests that the following three recommendations will be effective in improving job satisfaction and loyalty: 1.policy changes. 2. the improvement of the workplace environment. 3. Implementation of promotion system.
