心理資本、社會資本、組織公民行為與工作績效之關聯研究-以南部某軍事工廠為例

摘要


工作績效是組織成員為了滿足組織期望、所制訂之規定和任務要求而表現出來的積極行為,此行為必須有所付出且有助於組織達成目標,更進一步的影響組織整體效能。心理資本是一種存在於人們內在心理素質的要素,過去研究皆指出心理資本愈高,若遇到各種挫折時,個體會用較正向的態度去面對。而社會資本是個體的一種無形資產,個體與個體之間藉由交換自己擁有的資源獲得新的利益,更可使網絡相關之成員可以共享與利用資源。最後,組織公民行為有助於企業組織提升良好的名聲,因此在國軍的形象上亦有相對的效果,故本研究旨在探討心理資本與社會資本對組織公民行為與工作績效之關聯研究。 本研究之研究對象主要以南部某軍事工廠之工作人員為主。共計發放500份,剔除填寫不完整之無效問卷58份,回收有效樣本共442份,有效回收率為88.4%,並使用SPSS統計分析來進行問卷結果檢驗,依序有次數分配分析、描述性統計、信度分析、獨立樣本t檢定、變異數分析、迴歸分析與中介效果分析。本研究結果顯示: (一) 心理資本與社會資本正向顯著影響組織公民行為 (二) 組織公民行為正向影響工作績效 (三) 組織公民行為在心理資本與工作績效之間具有中介效果 (四) 組織公民行為在社會資本與工作績效之間具有中介效果 最後,本研究將針對本次調查之結果,提出具體的相關建議,依此來提升南部某軍事工廠的工作人員工作績效。

Job performance is the positive behavior of an organization's members in order to meet the organization's expectations, regulations and tasks. This behavior must be rewarding and contribute to the achievement of the organization's goals, further impacting the overall performance of the organization. Psychological capital is a psychological quality that exists in people. Past studies have shown that the higher the psychological capital, the more positive the individual will be when facing with setbacks. Social capital is an intangible asset of an individual. Individuals can exchange their own resources to gain benefits from the other. Social capital can be shared and utilized by the members of the network. Finally, organizational citizenship behavior could help corporate organizations to enhance their good reputation. Similarly, it can also improve the image of the military. Therefore, this study aims to investigate the relationship between psychological capital and social capital on organizational citizenship behavior and performance. The target population of this study was the operators of a military factory in the southern Taiwan. A total of 500 questionnaires were distributed. After removing 58 incomplete questionnaires, 442 valid samples were analyzed with a valid recovery rate of 88.4%. The data was analyzed using SPSS software with statistical methods such as frequency distribution, descriptive statistics, reliability analysis, t test, analysis of variance, and regression analysis. The results of this study showed that: (1) Psychological capital and Social capital positively and significantly influenced organizational citizenship behavior. (2) Organizational citizenship behavior exerted a positive and significant effect on job performance. (3) Organizational citizenship behavior has an intermediary effect between the psychological capital and the job performance. (4) Organizational citizenship behavior has an intermediary effect between the Social capital and the job performance. Finally, based on the results, this study will provide practical recommendations to the managers of a military factory to improve the performance of operators.
