工作特性與組織承諾對職涯滿意之影響-以南部某軍事工廠為例

摘要


在業界中,許多員工為因應工作性質的需求,而產生不同的身心影響,此外也發現某些業界儘管待遇相同,卻是不同的工作性質,而影響員工的去留意願,故工作特性與組織承諾是必須探討的議題。組織承諾能反映對所屬組織的情感連結與重視程度,對職涯滿意度佔有重要因素。經歷了年金改革制度後,除了待遇受到影響外,其留任意願亦產生莫大影響。故本研究以組織承諾為中介變數,探討工作特性與職涯滿意之間的關聯性。 本研究主要採取問卷調查之方式,並以南部某軍事工廠操作人員及行政人員為研究對象,共計發放250份,剔除填寫不完整之無效問卷32份,有效問卷回收共218份,統計分析以套裝統計軟體來進行次數分配表、描述性統計分析、信度分析、t-檢定、ANOVA、相關分析、迴歸分析、中介分析等方法進行驗證各項假設。 研究結果發現: 一、工作年資對工作特性、組織承諾與職涯滿意構面上有顯著差異。 二、教育程度對工作特性與職涯滿意構面上有顯著差異。 三、工作特性、組織承諾與職涯滿意三者之間為中度到高度相關。 四、工作特性對組織承諾具高度的解釋能力。 五、組織承諾對職涯滿意具高度的解釋能力。 六、工作特性對職涯滿意具中高度的解釋能力 七、組織承諾在工作特性與職涯滿意之間具中介效果。

The different character of work will have different effects on the physical and mental health of employees. Sometimes employees are paid equally, but they are doing jobs with different nature, which might affect their willingness to stay or leave. Therefore, job characteristics and organizational commitment are issues that must be explored. Organizational commitment reflects employees’ emotional connection and level of importance to the organization. Therefore, organizational commitment plays an important role in employees’ career satisfaction. After the annuity reform, not only are employees' benefits were affected, but their willingness to stay in the organization is also greatly affected. This study used organizational commitment as a mediator to explore the relationship between job characteristic and career satisfaction. This study survey operators and administrators of a military factory in the southern Taiwan, A total of 250 questionnaires were distributed. After removing 32 invalid questionnaires, there are 218 valid questionnaires. Statistical analysis such as frequency distribution table, descriptive statistics, reliability analysis, t-test, ANOVA, correlation analysis, regression analysis, and mediation analysis was conducted to test the hypotheses. Finally, based on the conclusions, we propose suggestions to the authorities. The results of the study show that: 1. There is a significant senility difference on job characteristic, organizational commitment, and career satisfaction. 2. There is a significant education level difference on job characteristic and career satisfaction 3. The correlations among job characteristic, organizational commitment, and career satisfaction were moderate to high. 4. Job characteristic have high explanatory power to organizational commitment. 5. Organizational commitment have high explanatory power to career satisfaction. 6. Organizational commitment have moderate to high explanatory power to career satisfaction. 7. Organizational Commitment has a mediation effect between Job characteristic and career satisfaction.
