領導者領導行為及組織行為對領導效能之影響—以憲兵隊基層主管為例

摘要


本研究旨在探討軍隊組織中管理者領導行為、組織承諾及領導效能等構面間互動之影響,並了解不同人員屬性在部隊基層管理者領導行為、組織承諾及領導效能上的差異。本研究是以我國憲兵基層主管(連、隊級)為研究對象,資料分析方法使用t 檢定、單因子變異數分析、皮爾森相關分析及複迴歸分析(以領導效能為應變項)。 研究結果顯示,不同階級在年資部分有顯著差異。不同的服務單位在領導行為構面中之轉化型及交易型領導與領導滿意度有顯著差異。複迴歸分析結果顯示:當受訪者對於組織承諾中之留職承諾愈高,目標達成度愈高。當對於其管理者之領導行為的轉化型領導導向同意程度愈高,軍階是軍官,領導滿意度就愈高。研究者根據研究結果提出相關建議,以期有利於我國憲兵隊領導效能上的提昇。

This study deals with three dimensions in the military organization-leadership behavior, organizational commitment and leadership effectiveness and how they influence one another. Thus, we can understand how individuals with various backgrounds differ in leadership behavior, organizational behavior and leadership effectiveness. Our subjects are the ROC military police leading cadre members at the basic level and the research employed convenient sampling. Data analysis methods include T-tests, Pearson correlation analysis, one-way ANOVA and multiple regression. Results demonstrate that differing ranking shows significance in years of service. At the dimension of leadership behavior, transformation leadership, transactional leadership and leadership effectiveness in different units are significant in leadership satisfaction. Multiple regression results show that those who agree more with retention commit more are more willing to reach the goal. Those who agree more with their supervisors on commitment and ranking is officer are more satisfied with leadership. In terms of the investigation, some suggestions followed the conclusions and hopefully they are beneficial to the betterment of leadership in ROC military police.
