國軍志願役士兵不適服現役之研究

A Study on Unaccommodated Military Service for Voluntary Soldiers

摘要


以召募方式進入部隊服務的志願役士兵,在接受過短期的軍事教育及專長訓練後,即分發至部隊,擔任軍職。有些人因為單位調任、銜接的問題,必須在瞬間走進陌生情境,並被要求如期完成交付工作,根本沒有緩衝的空間。其面對的壓力與情緒是超出常人範圍的,加上擁有的人際網絡支持及社會資源不足,其所要調整身心以順應環境壓迫的歷程,值得研究與探討。因此,本研究欲了解研究對象在初入軍隊工作場域時之工作經驗,及所面臨的課題;了解研究對象在初下部隊歷程中,有助於其工作適應之因素;探索研究對象在面對困境及挑戰時,如何轉換心境去適應;了解研究對象所處組織體制對其所提供之輔助措施;了解研究對象成功渡過階段歷程後之成長,以及為何申請不適服現役。以生涯調適力以及工作適應能力作為解讀陸軍野戰部隊志願役士兵兵提出不適服現役的主要原因,本研究發現入伍初期係以工作適應層面有關,在解決了部隊工作的不適應狀態後,家庭因素緊跟著影響這些志願役士兵繼續服務的動機與意圖,部隊工作適應能力的提升,並無法引起他們足夠的動力,或是滿足其生活需求。家庭牽絆以及個人規劃是兩大不適服現役的概念,主要來自於對部隊工作的質疑。

After short term military education and training, the recruited soldiers would be affiliated to certain units and positions and have to complete tasks and missions independently in short time. Due to the convergence problems and unexpected issues in daily works, these soldiers have to confront to emotional and task pressures and the circumstances of unaccommodating for services would possible. This study is to understand the issues of entering in army work in early stage, to understand how the factors improve work adjustment, to understand how to conquer plight through career adaptability, to understand how organizations help overcoming those predicaments, and to comprehend how and why these voluntary soldiers would be unaccommodated for service. By interviewing the voluntary soldiers in field forces in army, with the research structure made by work adjustment and career adaptability, the study finds work adjustment and career adaptability would concrete the situations of unaccommodating for service, and family ties and personal planning are critical factors to deter those soldiers from staying in army life.
