不同類型幼兒園教育訓練實施概況與影響之探討

摘要


本研究旨在探討不同類型幼兒園教育訓練實施概況與影響。研究目的有三:一、瞭解並比較不同類型幼兒園教育訓練之實施概況;二、探討幼兒園教育訓練之成效,並找出幼兒園推動教育訓練之限制因素;三、整合研究的結果,提出一套幼兒園教育訓練原則與模式,以供參考。 本研究的樣本包括國小附幼、私立大學附托及私立幼兒園等三種類型。資料蒐集方法以問卷調查法及訪談法為主,研究者先針對幼兒園專業教育訓練負責人員(園所長、主任或主管)進行半結構式訪談,再請幼兒園教育訓練主管及員工分別填寫問卷。經過問卷結果與訪談資料的分析之用,本研究的主要發現如下: (一)不同類型幼兒園教育訓練之實施有其相異點,但皆會依據動機與目的、訓練型態、訓練投入、訓練實施計劃、訓練檢核及訓練回饋等部份去規劃教育訓練。 (二)幼兒園員工認為教育訓練要有成效,應結合的措施首要考量是:「配合教師自我成長及生涯發展」及「薪資制度」,其次是「升遷制度」及「獎勵制度」。 (三)員工普遍認為「教學觀摩」、「研討會」、「專題演講」及「讀書會」為最有效且最喜愛之教育訓練方式。 (四)三所不同類型幼兒園員工對於教育訓練之需求評估、執行與成效之滿意度,均介於滿意至非常滿意之間;在訓練執行上,以「訓練方式」、「訓練內容」、「訓練場地」、「訓練設備」、「訓練師資」及「整體規劃」最為滿意,而最不滿意是「時間規劃」及「與其他外面教育訓練相比較」;在訓練成效各層面上,則以組織層面及個人層面最為幼兒園主管及員工滿意。 (五)從不同類型幼兒園的研究中,可以發現辦理教育訓練最常遇到的限制為:「訓練成效評估不易」、「教師在時間上無法配合」、「教師缺乏興趣」、「缺乏教育訓練專業人員」、「訓練講師來源不易取得」及「其他」。而「個人需求不一,無法取得共識」及「訓練成效於實務的累積,易受老師流動率影響接續課程內容的安排」等因素,也是幼兒園會面臨到的限制因素。 最後提出建議,供幼兒園在實施教育訓練以及後續研究時參考。

The study was intended to explore the implementation and effects of educational training among different type preschools. There were three research objectives: 1. To understand and compare the current situation of educational training among different type preschools. 2. To explore the effects of educational training among different type preschools and find out the influential factors of educational training in preschools. 3. According to the findings of the study, a set of principals and a suitable model could be indicated out to apply educational training to preschools. The samples of the study included an affiliated kindergarten of elementary school, an affiliated nursery school of private university and a private preschool. The method of data collection was semi-structure interviews that answered by administrative staffs (principals, directors and managers) and questionnaires that filled out by administrative staffs and teachers. After data analysis, the main findings of the study were as follows: 1. There were differences among the educational training of different type preschools. However, the educational training of preschools was designed to fit their motivations, goals, types, inputs, plans, checklists and feedbacks of educational training. 2. The preschool teachers indicated that the reasons of effective educational training could be the training had to improve teachers’ professional growth and career development; the training had to increase teachers’ salary; the training had to integrate with the promotional system and the training had to cooperate with teachers’ incentive policy. 3. The teachers found out that the best types of educational training could be classroom observation, seminars, lectures on specific topics and study group. 4. The teachers’ satisfaction level of need-evaluation, application and effects of educational training conducted among the different type preschools was between “satisfied” and “very satisfied”. In the dimension of training application, the teachers were satisfied by the types, contents, places, equipments, lectors and plans of educational training. On the other hand, they were dissatisfied by the time schedules and the differences between the trainings held by preschools and other institutions. In the dimension of training effects, the staffs and teachers were satisfied with the growth of organizations and personal professional development. 5. According to the study among these different type preschools, the limitation of conducting educational training were the results were hard to evaluate; teachers had no time to participate; teachers had no motivation about educational training; there were a few professional educational trainers in preschool; it was hard to find out the suitable lectors outside preschool and so on. Besides, “there were a lot of personal needs among teachers” and “the training results and plans were influenced by teachers’ leaving” were also the limitations of preschools’ educational training. Finally, there were some suggestions that proposed by the researcher for the educational training of different type preschools.
