研發人員能力分析之研究-以某TFT-LCD公司為例

摘要


TFT-LCD 產業是一項原料、資本、技術密集且景氣循環週期短的產業,近年來的蓬勃發展,隨著需求的擴增,產值也快速的成長,產業對人才的需求自然不在話下。但對於市場環境變化迅速,世界相關競爭廠商之技術提升,對於技術研發人力之能力與知識,必須要能足以因應產業之成長與競爭。 本研究主要針對TFT-LCD產業之研發各階層技術人力,探討人員特質、知識與技能等構面對於研發人員之影響,尋找需求與實際間之差異,並作為招募、訓練、晉升等作業之管理對策。研究方法主要係分別設計之人格特質與專業知識技能之量表問卷,以適當之問卷調查方法,並加以統計分析。 而根據研究結果發現,開放性之人格特質應為研發人員之任用及晉升之重要指標;並且對於知識與技能方面,將以認知現況項目作為招募、任用之依據,以期望項目為訓練、考核之依據;若將各項人格特質、專業知識與技能相關列表之重點部份,運用訓練、篩選及定期考核等管理機制,定能建立具備共同目標,並創造績效優良的之團隊,對於本產業之各相關公司,定能有相當大之助益。

In the TFT-LCD industry, the R&D engineers are one of the important resources. Because the growth of industry is very rapid, the TFT-LCD supplier has to keep the engineers who own the knowledge of TFT-LCD and the technology skill, and develop the new process and products, so that continuously to keep the lead position in the TFT LCD market. This research mainly aims the various level of R&D engineers at the TFT-LCD industry, discusses the influrance to the engineers at three perspectives of personality, major knowledge and technology skill and looks for the difference between the demand and the actual status; And then to make a suggestion to manage the recruiting, training and promotion. The main methodology of this research is to set up “the Personality Scale” and “the Professional knowledge Scale”, and carry out the questionnaire survey, and finally performs the statistical analysis. It can be found according to research result, the personality of openness should be the most important index to recruit and promote the R&D engineers. Regarding the knowledge and the skill aspect, focus on the well-proposing present items, it is able to observe the engineers who will be recruited and promoted for training and assess basis. The company that could use the important items of the list like “Personality”, “specialized knowledge” and ”skill” and apply to the management method in training, screening and achievement inspection can certainly establish a team that have the common goal and create the achievement. So it can be believe that every company in this industry can get great benefits if they use this method.
