高階管理者魅力對組織績效的影響-策略群組干擾的效果

摘要


在面對瞬息萬變的經濟環境中,企業之所以能保有良好的競爭力,最重要的是要能夠制定出適當的經營決策以因應內外在環境的變化,透過有效的策略規劃與控制,逹成經營之績效目標。高階管理者的魅力及領導方式對於決策之制定有直接的影響。高階管理者對組織資源分配、策略決策握有主導權。因此,高階管理者可說是企業維持競爭力的重要環節。 本研究以我國上市上櫃公司為研究對象,本研究於民國96年1月至民國96年4月進行問卷調查,共發出問卷600份,實際有效問卷為263份,回收率為43.8%。蒐集公司高階經理特質資料,運用SPSS分析方法進行分析,實証結果發現:1. 魅力預測變數對經營績效有顯著的正向影響;2. 策略群組預測變數對經營績效有顯著的正向影響;3. 發現Miles & Snow的策略群組在高階管理者魅力及組織績效之間存在著干擾效果。4.發現不同魅力類型的高階管理者在策略選擇上,會偏向選擇前瞻者策略,其次是分析者策略,最後是防禦者策略。5.發現企業在執行策略群組上時,分析者策略的績效會高於前瞻者策略的績效。

Facing the challenge of dynamic economic environment, enterprises must be able to establish appropriate operation strategies in accordance with the changes in inner and outer environments to maintain advantage of competitiveness. The quality of decisions depends on the charisma and the leaderships of the Top manager. He makes strategic decision for organization and exerts a great influence on management performance. Therefore, Top manager is the key of advantage of competitiveness in the organization. This study examines the relationships among Top manager charisma, strategy group, and organizational performance. This study conducted questionnaire investigation from January 2007 to April 2007. There were total 600 questionnaires released. The sampling subjects are public released companies of various industries in Taiwan. Received questionnaires are totally 281. The return rate is 46.8%. Actual valid questionnaires are 263; the return rate is 43.8%. The major findings of the research are summarized as follows: 1. Top manager charismatic has a significant positive influence on organizational performance. 2. Strategy group has a significant positive influence on organizational performance. 3. Strategy group has a moderate effect between Top manager Charismatic and organizational performance. 4. This study shows that Top manager charisma differences influence TOP managers’ choice of strategy. TOP manager tend to choose Prospector strategy, then is Analyzer strategy, and finally is defender strategy. 5. This study shows that organizational performance with Analyzer strategy will better than Prospector strategy.
