國軍精粹案與募兵制的推行,使各級部隊的編制人員越來越少,所需的負責與工作相對的越來越多,而部隊的工作執行均需依賴志願役的士官兵,隨著時代進步,志願役士官兵的自我意識也越來越強,離職率逐漸提高,人員不足的問題浮現,在人力資源量變與質變的情況下,後勤士官兵的工作壓力、職業倦怠及離職傾向是值得探討的課題。 本研究採量化研究,以問卷做為研究工具,針對中部某後勤部隊之志願役士官兵,採用立意抽樣方式發放360份,剔除無效問卷後,回收有效問卷332份,回收率達92.2%。資料分析方法包含敘述性統計分析、信度分析、效度分析、獨立樣本 t 檢定、單因子變異數分析、雪費法事後檢定與迴歸分析。研究結果如下: 一、 志願役士官兵其人口背景不同在工作壓力有顯著差異。 二、 志願役士官兵其人口背景不同在職業倦怠有顯著差異。 三、 志願役士官兵其工作壓力對離職傾向有顯著影響。 四、 志願役士官兵其職業倦怠對離職傾向有顯著影響。 五、 志願役士官兵其工作壓力對職業倦怠有顯著影響。 關鍵字:志願役士官兵、工作壓力、職業倦怠、離職傾向
Implementation of the “Jingtsui Program” and the recruitment system in Army of the R.O.C., all levels of the army is decreasing, and the work are relatively increasing. The work of the army is mainly carried out by volunteer sergeants and soldiers. With the progress of the times, the self-awareness of voluntary service sergeants and soldiers has become stronger and stronger, the turnover rate has gradually increased, and the problem of insufficient staff has gradually emerged.therefore, the work pressure and occupation of logistics sergeants and soldiers Burnout and turnover tendencies are topics worthy of discussion. This study adopts a quantitative research method and uses questionnaires as a research tool. Aimed at the volunteer soldiers of a logistics unit in the central part of China, 360 copies were distributed by a deliberate sampling method. After excluding invalid questionnaires, 332 valid questionnaires were recovered, with a recovery rate of 92.2%. Data analysis methods include descriptive statistics, reliability analysis, validity analysis, independent sample t test, analysis of variance, scheffe method and regression analysis. The results of the study are as follows: 1. Volunteer sergeants and soldiers have no significant differences in work pressure due to their demographic background. 2. Volunteer sergeants and soldiers have significant differences in job burnout in different demographic backgrounds. 3. The work pressure of volunteer sergeants and soldiers has a significant impact on turnover intention. 4. The job burnout of volunteer sergeants and soldiers has a significant impact on turnover intention. 5. The work pressure of sergeants and soldiers has a significant impact on job burnout.
