領導團隊的關鍵成功因素-以保險業為例

摘要


隨著各行各業的專業分工的出現,演化出新的管理制度,企業需要靠人員來擴大市場佔有率,以利提昇競爭優勢。特別是在講求顧客服務品質至上的消費趨勢下,由於壽險人員的工作性質具挑戰性,且高績效獎金的激勵誘因下,致使許多剛踏入社會的求職者皆想進入這個職場發展,因此也培養成了許多年輕的團隊領導人。 本研究以保險業近幾年成處,年輕的團隊領導人,以深入訪談的方式,運用紮根理論分析團隊經營關鍵成功因素,研究發現,影響團隊領導人的團隊發展關鍵成功因素之四類因素如下: 一、個人因素,包括: 領導人特質、工作價值觀、 企圖心、創業精神、 領導風格、 目標管理、 自主性時間管理、 創造非工資收入與財富以及機緣。 二、團隊因素,包括: 核心價值與理念、 團隊願景、團隊文化、典範學習與增才、選才、育才專屬訓練理念以及系統。 三、公司因素,包括: 產業前景、 收入與福利、 學習成長、 升遷制度、 工作價值與品牌形象以及文化。 四、環境因素,包括: 掌握總體環境趨勢,發展多元化商品、 動態競爭理念、 滿足客戶需求以及把握機會善用資源。

With the appearance of the professional division in various kinds of industries, new management systems are developed gradually. Companies need to rely on staff to expand its market share, therefore; to enhance its competitive advantage. Especially, nowadays consumer trends emphasize the issue highly on both customer service and quality, due to the nature of the work of the life Insurance personnel challenging and high performance bonus motivation, cause many job seekers step into society on this domain as the workplace development. As a result, there are more and more young team leaders developed and trained. In this study, we focus on outstanding managers in insurance industry, by using In-Depth Interview research method and Grounded theory used to investigate and analyze the key factors of success which are found that there are four reasons as below: 1.Personal Factors: Include leadership, values of work, ambition, entrepreneurship, leadership style, target management, time management, creation of non-wage income and wealth, and chances. 2.Team Factors: Include core value and idea, team vision, team culture, model learning, increasing ability, talent selections, professional exclusive training concept and systems. 3.Company Factors: Include industrial prospects, income and welfare, learning and development, promotion system, working value, brand images, and culture. 4.Environment Factors: Include master and general environment trends, the development of diversified products, dynamic competitive ideas, satisfactions of the needs of the customers, and taking good advantage of resources.
