國小小型學校兼任行政業務教師工作壓力與因應策略之探究

摘要


國小小型學校兼任行政業務教師工作壓力與因應策略之探究 研究生:莊博文 指導教授:李培齊 亞洲大學經營管理研究所碩士班 摘要 本研究主要在探討國小小型學校兼任行政職務教師工作壓力與因應策略之現況,並瞭解不同背景變項之間的差異情形。期盼本研究結果所提出的具體建議,能減輕國小小型學校兼任行政職務教師的工作壓力。 本研究以南投縣立小型小學兼任行政教師為研究對象,發出460份問卷,回收得可用有效問卷共344份,回收率達74.8%。資料分析採用t 檢定、單變量變異數分析、Pearson 積差相關等統計方法。經過資料的整理及統計分析,獲得以下具體的結論: 一、國小小型學校兼任行政業務教師工作壓力感受為中低程度。 二、國小小型學校兼任行政業務教師因應策略的運用程度為中高程度。 三、不同性別在「專業發展」層面有顯著差異;不同年齡在「專業發展」、「上級壓力」層面有顯著差異;不同婚姻狀況國小小型學校兼任行政業務教師在「上級壓力」層面有顯著差異;不同行政年資「工作負荷」層面有顯著差異。 四、整體工作壓力與「延宕逃避」因應策略層面達到顯著正相關,而且「工作負荷」、「專業發展」、「內在衝突」、「人際關係」、「上級壓力」五個層面與「延宕逃避」因應策略層面皆達到顯著正相關;在「上級壓力」層面的壓力與「尋求支持」因應策略呈顯著負相關。 關鍵詞:小型學校、兼任行政業務教師、工作壓力、因應策略

A Study on the Job Stress of Small-sized Elementary School Teachers with Extra Executive Duties and Their Coping Strategies Student:Po-Wen CHuang Advisors:Dr. Peir-Chyi Lii Department of Business Administration Asia University Abstract The main purpose is to explore the job stress of teachers with extra executive duties in small sized elementary school and their coping strategies, and to explore, with different background, the difference between variances. It is expected to provide suggestion in accordance with scientific research in order to alleviate their job stress. The subjects of this research are the concurrent administrative teachers of small sized schools in Nantou County. There were 460 questionnaires. There were 344 valid questionnaires with 74.8 % return rate. The conclusions were drawn and stated as follows: 1. The work-related pressure is moderate to low. 2. The application of concurrent administrative teachers’ coping strategies on problem solving is moderate to high. 3. There is a significant difference in gender difference in professional improvement. There’s significant difference in professional improvement, and pressure from higher-ups with different marital status. In age factor, there is a significant difference in receiving pressure from higher-ups. There is a significant difference in the administrative seniority in perceiving work burden. 4. As a whole, there is a positive correlation on procrastination as coping strategies. There is a significant difference with procrastination and work burden, professional improvement, inner conflict, interpersonal skills, and pressure from higher-ups. There is a negative correlation between pressure from higher-ups and seeking support. Key words: small-sized elementary school, teachers with extra executive duties, job stress, coping strategies
