志願服務動機、轉型領導與志工參與行為關係之研究

摘要


在政府與民間的推動下,民眾參與志願服務已成為近年來台灣越來越重要的社會現象。然而,相關研究發現志工的流動率高,服務效果不易持續,也發現志工參與動機是決定其繼續參與志願服務工作的前置因素;此外,亦有研究指出,志工領導者在轉型領導和社會化的程度,相對高於其他非營利組織如工會的領導者。本研究的主要目的即在探討轉型領導風格、志願服務動機等變項與志工參與行為間之關聯性。在研究方法上,以台南市志工隊為研究母體,以家庭教育中心、生活美學館、警察局少年隊、西拉雅文化、文化處等志工隊的志工為研究對象,採用問卷調查法,總計發出問卷273份,回收225份,其中有效問卷213份。調查所得的有效樣本資料則以描述性統計、信度分析、變異數分析、多元迴歸等統計方法加以分析。 研究結果發現: (1)志工服務動機各向度與志工參與行為各向度間有顯著正相關;(2)主管轉型領導風格各向度與志工參與行為各向度間有顯著正相關;(3)志工服務動機和主管轉型領導風格對志工參與行為有顯著預測力。

Encouraged by government and private sectors, Taiwanese people’s participation in voluntary service has become increasingly important in recent years in terms of social development. However, studies found that the turnover rate of volunteers is too high to sustain service effectiveness, and that motivation is predominant in determining the continuity of volunteer works; in addition, some researches also indicate that the degree of transformational leadership and socialization are relatively higher for leaders of volunteer services than other non-profit organizations such as trade union leaders. The main purpose of this study is to explore the relationships among transformational leadership style, motivation and participation behavior for volunteers. Volunteer teams in Tainan City was chosen as the research objects. A total of 273 questionnaires were sent and 225 returned, of which 213 was valid. Descriptive statistics, reliability analysis, analysis of variance, multiple regression were employed to analyze the collected data. The main findings are as follows: (1)The correlations among each dimension of volunteer motivation and participation behavior are significantly positive, (2)The correlations among the dimensions of transformational leadership style and volunteers behavior are significantly positive, (3) The volunteer transformational leadership style and volunteer motivation can significantly predict participation behavior.
