中醫護理人員工作滿意度與護理能力、組織氣候相關性初探

Correlations between the Job Satisfaction of Nurses in the Field of Traditional Chinese Medicine (TCM) and Both Nursing Competence and Organizational Climate

摘要


背景:相關研究顯示護理人員的低就業率及高離職率,皆與其工作滿意度有關。然而國內探討中醫護理人員工作滿意度的研究至今仍闕如。目的:探討中醫護理人員工作滿意度與個人屬性、護理能力以及組織氣候之相關性,並進一步分析其主要影響因素。方法:採橫斷性問卷調查法,研究對象為設有中醫門診及中醫病房醫療院所之護理人員(N=101),以工作滿意度、中醫護理能力與組織氣候量表進行資料收集。使用SPSS for windows套裝軟體20.0版分析變項間之相關性,並以預測模式探討對工作滿意度之影響力。結果:(1)中醫護理人員工作滿意度與能力、組織氣候呈顯著相關。(2)組織氣候中之人情與支持、結構與責任及中醫護理教學能力,可預測工作滿意度42.8%的變異量。結論:工作職場的組織氣候為影響中醫護理人員工作滿意度之重要因素。本研究結果可作為產、官、學界提升護理人員工作滿意度相關策略之參考。

Background: Many studies demonstrated that the low employment rate and high turnover rate of nurses are related to their job satisfaction. However, no study has focused on job satisfaction of traditional Chinese medicine nurses. Objective: The purposes of this study were to elucidate the correlations between the Chinese medicine nursing job satisfaction and their personal characteristics, their competence in their field and the organizational climate in which they work, and to identify the main factors that affect their job satisfaction. Methods: A cross-sectional questionnaire survey was used. Research subjects (N=101) included nurses at Chinese medicine out-patient clinics and Chinese medicine ward. The instruments used included a job satisfaction questionnaire, a Chinese medicine nursing competence questionnaire and an organizational climate questionnaire. SPSS 20.0 for Windows was used to analyze the correlations among: variables and the factors that affect job satisfaction. Results: (1) The job satisfaction of nurses in the field of Chinese medicine was significantly correlated with nursing competence and organizational climate. (2) Three subscales, warmth and support, structure and responsibility, and ability at teaching care in a Chinese medicinal context predicted 42.8% of the variance in satisfaction. Conclusion: Organizational climate significantly affects the job satisfaction of nurses in the field of Chinese medicine. The results of this study provide a reference for making policy decisions and for academicians who seek to improve the job satisfaction of nursing staff.
