大專實習學生工作特性、自我效能與工作滿意度對留任意願的影響

The Influence of Job Characteristics, Self-efficacy and Job Satisfaction of College Interns on the Work Retention

摘要


近年來台灣陷入勞動力不足、缺工率居高不下狀況 ,企業將實習生、建教生視為人力來源之一,亦期望學生畢業後能續留公司繼續服務,成為人力招募的目標。本研究以工作特性、自我效能及工作滿意度來研究影響學生實習結束續留企業的關鍵因素。本研究採用問卷調查法蒐集研究資料,利用SPSS20.0進行資料分析,運用敘述性統計、信度分析、因素分析、相關分析、迴歸分析等方法來驗證假設。研究結果顯示:工作特性對留任意願、自我效能、工作滿意度都有顯著影響;自我效能、同事關係對留任意願沒有中介的效果,工作本身、薪資福利、主管關係對留任意願會產生部分中介的效果。經由本研究結果期能將實習生對實習工作滿意度的研究結論提供企業作為人力資本建置與人才培育之參考。

In recent years, labor shortage and high unemployment rate have been occurred in the industries of Taiwan. The students for the interns or cooperation with company are regarded as one of the sources of human resources in Enterprises. They would like to the students can remain and continue to serve at company, which is the goal of the recruitment policy. In this study, we will use the job characteristics, self-efficacy and job satisfaction to investigate the key factors that affect the end of the student's internship and retention in the company. The method applies the questionnaires to collect research data and analysis by using the tool of SPSS 20.0. After executed the processes of relation statistics, reliability analysis, factor analysis, correlation analysis and regression analysis, the proposed method will verify the relationships of several hypotheses. From the results of the study, it shows that the job characteristics will have significantly influenced on retention, self-efficacy, and job satisfaction. The self-efficacy and colleague relationship have no intermediary influence on the retention. The job itself, the salary and benefits, and administration relationship will have a partial intermediary effect on the retention. Consequently, the results of this study are able to provide student's information on the satisfaction of internships with the human resource for reference in the enterprises.
