本專案旨在降低三個月內新進護理人員離職率。經調查發現2012至2014年新進護理人員離職率分別為28%、27%、28%,而2015年1月至6月在半年內更高達28%,故成立專案小組進行改善。依現況分析及文獻查證後,發現主要為工作壓力負荷大、專業知識技能不足、缺乏同儕支持為離職主要因素,故進行下列措施:一、舉辦工作坊;二、舉辦新人支持性團體;三、實施輔導關懷留任措施;四、實施簡化工作流程內容;五、執行專案稽核評值監測。結果顯示三個月內2015年8月至2016年5月之新進護理人員共145人,經由本次專案介入後,三個月內離職人數共28人,離職率可由28%降為19.3%,達到本專案的目的,期望能提供各醫院護理人員離職率之參考。
The purpose of this project was to reduce the new hire nurse's three months turnover rate. Between 2012 and 2014, the three months turnover rates were 28%, 27% and 28%, and continued to be 28% in the first 6 months. The reasons were heavy workload, lack of proficient knowledge and skills, and lack of peer support. The interventions included 1) provided new nurses learning workshops; 2) organized new staff support groups; 3) provided counseling and caring interventions; 4) simplify the working flow; and 5) continued to monitor the turnover rate. The turnover rate reduced to 19.3% within three months after the implementation. This project experience may offer reference for other hospital on the reduction of new hire turnover rate.
