本研究旨在探討幼兒保育人員的工作壓力內容,研究對象選取台北縣的幼兒托育機構保育人員與助理保育人員,共得有效樣本311份。為了解其在工作職場上所感受到的壓力,本研究先分二梯次針對各二十名幼兒保育人員以焦點團體座談方式,進行討論分享。初步瞭解幼兒保育人員所面對的工作壓力事件、來源、種類與內容;經由焦點團體資料、專家意見及預測訪問的問卷分析整理,而擬製成正式問卷進行訪問調查。將調查結果資料分析,得到幼兒保育人員工作壓力構面為「工作負荷」、「行政配合」、「同事競爭」、「幼兒管教」、「家長要求」、「工作聲望與福利」等六項構面因素,其中叉以「工作聲望與福利」的因素為幼兒保育人員感受最困擾的工作壓力。研究進一步分析發現,對各構面的工作壓力感受較困擾的幼保人員,在其工作感到較不滿意且離職意願高於較無困擾者。
The research was aimed to exploring the perceived job stress among child care workers in the Taipei county. In order to understand the job stressors of the workers, several procedures were followed. First, focus-group discussion regarding job stress was conducted with 40 participants. Second, the questionnaire prototype of the nominated stressors derived from their descriptions in the discussion was developed. Then, the questionnaire was revised based on the suggestions of several judges. Three hundred and eleven workers were administered the final questionnaire which assessed their job stress as well as demographic information. Based on the analyses, the results indicated that there were six dimensions of job stressors including ”work overload”, ”constrain in administration”, ”tense and competition among colleagues”, ”problems of child management ”,”parental demands”, and ”low occupational reputation and reward”. Among six dimensions of job stressors, the highest level of stress was ”low occupational reputation and reward”, followed by ”parental demands”, ”work overload”, ”problems of child management”, ”constrain in administration”, and ”tense and competition among colleagues”, Moreover, the results showed that child care workers with more stress felt less satisfied than those with less stress in their jobs. The intention of turnover was higher for the workers with more job stress than those with less job stress.
