金融業在全球金融海嘯及面臨雙卡效應的夾殺下,為了降低成本,自去年起,大幅調整人事及組織。然而組織精簡可能對留任員工產生一些影響,進而影響到組織承諾。 本研究以在金融業經歷過組織精簡之留任員工為對象,探討經過精簡後留任員工其在工作投入、工作滿意度對組織承諾的影響。 在經過實證分析調查後,發現之研究結果有以下幾點:(1)留任員工之工作投入對工作滿意度有正向影響關係(2)員工之工作滿意度越高,對組織承諾越高(3)員工之工作投入越高,工作滿意度越高,對組織承諾越高,亦即留任員工之工作投入對組織承諾有正向之影響,且此影響部分是透過工作滿意度之中介效果。
The financial Industries face the global financial tsunami as well as the Double-Card (cash card and credit card) debt crisis, in order to reduce the cost, starting from last year, trying to restructure on the personnel and it organization significantly. However, these downsizing actions might have some impact to the remaining employee, even affect their organization commitment to the companies. The study examined the retained employee which survived from the re-organization actions to see if there are any impact to their work commitment; job satisfaction and commitment to the organization. After empirical analysis investigation, the conclusions are as below: (1) Work commitment and job satisfaction have positive relations. (2) Higher job satisfaction, the higher degree to the organization commitment (3) Higher work commitment, higher job satisfaction, higher commitment to the company. Job satisfaction is the intervening variable to the results.
