中小企業主風險偏好、威權領導、仁慈領導、與組織焦慮之關連性研究:結構氣候與風險氣候為調節效果

摘要


近年來,全球經濟環境的變化越來越快速,企業面臨的競爭也越來越激烈,組織面臨更多不可預期的挑戰與競爭,企業該如何穩定經營、持續成長,其領導者的領導效能與決策將是關鍵。這也意味著領導者需對本身所處角色與所做決策適度修正,以回應環境的變遷。因此,本研究之目的將探討中小企業主風險偏好、領導行為與組織焦慮間之關係,並以組織結構氣候與組織風險氣候為調節變項,以台灣中小企業團隊為研究對象。 本研究採用問卷調查法,共發出80個團隊,回收60個團隊(共237份)有效團隊問卷,利用SPSS統計軟體,進行描述性統計分析、信度分析、相關分析、變異數分析與迴歸分析來驗證本研究之假設。 本研究結果顯示: 一、風險偏好對組織焦慮之影響,並不顯著。 二、威權領導對組織焦慮具有正向影響。 三、仁慈領導對組織焦慮具有正向影響。 四、組織結構氣候於風險偏好、威權領導、仁慈領導與組織焦慮間,部分具調節效果。 五、組織風險氣候於風險偏好、威權領導、仁慈領導與組織焦慮間,部分具調節效果。

In recent years, the global economic environment has been changed rapid. Enterprises need to face the competition more intense, and organizations also need to face more unpredictable challenge and competition. So to how stabilize the business and continued to grow up will be crucial point by its leadership performance and decision-making. This also means that leaders need to understand and right itself in which the roles and decisions made modest correction in response to changes in the environment. Therefore, the purpose of this research will explore the small businesses employer in Taiwan about their risk preference, leadership behavior and organizational relationship between anxiety and to adjust the organizational structure of the climate and organizational risk climate change. This research used a questionnaire survey, issued a total of 80 teams, and collect of an effective team of 60 teams (237) questionnaires using SPSS software, descriptive statistical analysis, reliability analysis, correlation analysis, analysis of variance and regression analysis to verify the assumptions of this research. 1.The risk preferences of organizational anxiety was not significant. 2.Authoritarian leadership have a positive impact on organizational anxiety. 3.The benevolent leadership has a positive impact on organizational anxiety. 4.The organizational structure of climate risk appetite, authoritarian leadership, benevolent leadership and organizational anxiety, some moderating effect. 5.Climate of organizational risk in risk appetite, authoritarian leadership, benevolent leadership and organizational anxiety, some moderating effect.
