團隊多元化及衝突對團隊創新之影響

摘要


在面臨競爭日趨劇烈的環境中,企業為快速的調整經營策略與組織架構、因應環境變動的能力,紛紛採用團隊的方式運作。而全球化企業的浪潮仍在持續,團隊成員的多元化的趨勢使得團隊運作中的團隊人口背景多元化的議題廣受注意,但團隊多元化對於團隊創新的影響一直有正反兩面的看法。團隊多元化可增加團隊創造力、促進更多團隊成員的意見交流,但也可能造成團隊衝突增加,使團隊創新能力降低,增加了管理者領導團隊的難度。因此,本研究基於勞動力日漸多元化、組織面臨轉型、管理者面臨挑戰的背景下,從團隊的角度出發,探討團隊多元化對於任務衝突、關係衝突以及團隊創新的影響。並研究團隊任務衝突與團隊關係衝突間的相互關係,以期更深入了解團隊的運作。 本研究選取130個研發團隊為對象,分析單位為團隊,使用問卷調查法,獲得85個有效團隊的樣本,並以敘述性統計、信效度分析、廻歸分析及路徑分析進行資料分析,結果顯示:(1)團隊人口背景多元化對關係衝突有負向顯著的影響,但團隊任務相關多元化對團隊任務衝突的影響不顯著,此項研究結果與過去國外相關學者之結論有所不同,本研究認為在華人團隊中,團隊任務相關多元化是沒有顯著影響的。(2)團隊關係衝突對團隊人口背景多元化與團隊創新具有中介效果,且任務衝突及關係衝突各別對團隊創新有顯著正向及負向影響,但是在整合的廻歸模式中僅有關係衝突出現顯著負向影響。(3) 關係衝突與任務衝突之間, 在整合的廻歸模式中僅有關係衝突對任務衝突出現顯著正向影響,而任務衝突對關係衝突是不顯著的。 所以團隊若能降低團隊人際關係上的不和及負面情緒等關係衝突對團隊創新有正面影響。本研究亦討論研究結果在管理上的意涵與建議,同時提供未來研究的方向。

Nowadays team work was adopted to deal with dramatically competitive environment, so that companies could quickly adjust its own operation strategic and organization structures. There has been a dramatic increase in the discussion on team diversity issues. Diversity could increase team innovation thorough exchanging different opinions, but it may cause conflict to lower the creativities or make the leadership into difficult situation. Although the related literature has argued that relationship and task conflicts is a key to understand the mixed effect of team diversity, the reciprocal connection between relationship and task conflicts were not discussed yet, Therefore, this paper extend the diversity theory by examining the complex relationships among diversity, task conflict, relationship conflict and team innovation. The participants of current study included private enterprise and public organization's R&D team. Questionnaires were sent to130 team for completion. 87 teams were valid after discarding the incomplete sets. The valid response rate is 66.92%. Data analysis combined confirmatory factor analysis and hierarchical regression analysis. The evidence showed that 1) bio-demographic diversity affected relationship conflict negatively; 2) relationship conflict affected team innovation negatively while task conflict had positive effect; 3) relationship conflict mediated the relationship between bio-demographic diversity; 4) relationship conflict triggered task conflict. Some managerial implications and limitations were addressed base on our findings, and also outlined some directions for future research.
