本研究主要探討仁慈領導與對員工順從之關係,是否會受到主管部屬關係之中介作用。茲將研究的主要目的歸納如下: 一、探討「仁慈領導」、「主管部屬關係」、及「員工順從」彼此間之關係。 二、探討「主管部屬關係」對「仁慈領導」與「員工順從」之中介效果。 本研究藉由問卷調查法採二階段發放問巻,第二階段之問卷發放,是以第一階段已回收者進行進一步的蒐集資料。共發放600份問卷,回收有效問卷計262份,有效回收率約44%。 經由統計分析,得出以下結果: 1. 仁慈領導-個別照顧對主管部屬關係有正向顯著影響。 2. 仁慈領導-體諒寬容對主管部屬關係有正向顯著影響。 3. 仁慈領導-體諒寬容對員工順從有正向顯著影響。 4. 主管部屬關係與對員工順從有正向顯著影響。 5. 主管部屬關係在仁慈領導-個別照顧對員工順從無中介效果。 6. 主管部屬關係在仁慈領導-體諒寬容對員工順從具部分中介效果。 依據研究結果,提出具體研究結論與建議以供企業之經營管理與後續研究之參考。
This study mainly explores whether the supervisor-subordinate relationship has meditating effects on the relationship between benevolent leadership and employee obedience. The main objectives of the study are summarized as follows: 1. To explore the relationship among benevolent leadership, the upervisor-subordinate relationship and employee obedience. 2. To explore the mediating effects of the supervisor-subordinate relationship towards benevolent leadership and employee obedience. The method to carry out this study was taking two stages questionnaire survey. 600 questionnaires were distributed and 262 collected questionnaires were valid. The valid recovery rate is 44%. Through statistical analysis, the results are as follows: 1.Benevolent leadership-individual attention has a significant positive impact on the Supervisor-subordinate relationship. 2.Benevolent leadership- understand tolerance has a significant positive impact on the Supervisor-subordinate relationship. 3.Benevolent leadership-understand tolerance has a significant positive impact on the Employee obedience. 4.Supervisor-subordinate relationship has a significant positive impact on the Employee obedience. 5.Supervisor-subordinate relationship no has the mediation effect on Benevolent leadership-individual attention and Employee obedience. 6.Supervisor-subordinate relationship has an partial of the mediation effect on Benevolent leadership-understand tolerance and Employee obedience. Based on these results, this study proposed specific findings and recommendations for service industry, traditional industry and high-tech private owned enterprise management and future researches.
