自我效能、環境不確定性知覺與部屬效能:鼓舞與仁慈領導之調節

摘要


近年來,自我效能與環境不確定性知覺對員工效能的影響,深受研究者的關注。因此,本研究探討在這一波金融風暴之下,壽險人員之自我效能與環境不確定知覺,對其工作績效(首年度新契約保費FYP、首年度新契約承攬件數)與工作滿意的影響;此外,進一步探討主管展現的動機鼓舞與工作相關仁慈領導在上述關係中的調節作用。以北台灣保險公司及經紀人公司、從事保險業務滿六個月以上的業務人員為研究對象,共計發出400 份業務人員問卷,回收有效問卷282 份,回收率為67.5%。研究發現: 一、自我效能愈高者,其業務客觀績效與工作滿意愈好。 二、環境不確定性知覺愈高,工作滿意越低;但對業務績效沒有顯著影響。 三、動機鼓舞對環境不確定性知覺與首期保單件數具有正向調節效果。但是,在自我效能與員工效能間關係, 沒有顯著的調節作用。 四、工作相關之仁慈領導對自我效能與員工效能具有正向調節作用效果,主要作用在客觀業務績效上。 五、同四,工作相關之仁慈領導對環境不確定性知覺與員工效能間負向關係,亦具有緩衝的正向調節效果;但在工作滿意方面並沒有顯著的調節效果。 根據研究結果,本研究針對實務應用及未來研究提出相關具體之建議與作法,提供研究機構單位主管做為人力資源發展與管理的實務運用、後續研究人員,以及與本研究機構同質之組織參考。 關鍵字:自我效能、環境不確定性知覺、員工效能、家長式領導、轉換型領導

The impacts of self-efficacy and perceived environmental uncertainty on the effectiveness attracted researchers recently. Under the financial turmoil, this study explored how the self-efficacy and perceived environmental uncertainty influence job performance and satification. Then this study explore further the moderation of supervisor’s motivational inspiration and job-related benevolent leadership.. A sample with 270 salesperson from 10 Taiwan's insurance companies or brokers is analyzed and the results show: 1. Self-efficacy had positive influence significantly on the job performance (such as First Year Premium, Cases of new business) and job satisfaction. 2. Perceived environmental uncertainty did influence negatively on job satisfaction lower; but not the job performance. 3. Supervisor’s motivational inspiration had positive moderation on the relationship between the perceived environmental uncertainty and Cases of 4. Supervisor’s job-related benevolent leadership moderated positively the relationship of self-efficacy and job performanced (both First Year Premium and cases of new business) 5. With 4, job-related benevolent leadership also had positive moderation on the relationship between perceived environmental uncertainty and job performanced (both First Year Premium and cases of new business) Finally, discussed the finding and limitation were discussed. In addition, based on the findings, this study proposed future research direction for follow up studies and provide some practical idea for human resources development and management.
