團隊衝突對團隊績效之影響:以團隊-成員交換關係為調節變項

摘要


本研究探討團隊-成員交換關係對團隊衝突與團隊績效之調節效果。首先驗證團隊衝突對團隊績效之影響,再者以團隊-成員交換關係驗證調節效果。了解其團隊中面臨衝突發生時透過團隊成員間情感交換對於問題之解決是否有其相關性。   本研究以台中縣市技職院校中(台中技術學院、朝陽科技大學、修平技術學院、僑光科技大學、中台科技大學、弘光科技大學及嶺東科技大學)參與企業實習且為期半年以上之學生作為研究樣本,本研究共發放問卷571份,回收469份,回收率為82.13%,刪除不可用之問卷共43份後,有效問卷為426份,故有效回收率為90.83%。本研究採用階層迴歸法分析資料,結果發現:(1)任務衝突對於團隊績效具有顯著之正向影響(2)關係衝突對於團隊績效並無顯著之影響(3)團隊成員交換關係對於團隊衝突與團隊績效具有顯著之調節效果。   根據本研究結果可知,隨著組織中團隊興起,團隊成員間之人際互動更為頻繁,團隊成員間彼此鼓勵、互助、分享知識等,並以社會交換理論為基礎,團隊成員彼此建立良好之交換關係對於其衝突發生具有正向之影響。

The main purpose of this study is to examine the moderating effect of Team-Member Exchange on the (TMX) relationship between team conflict and team performance. First, the impact of the team conflict on team performance. Then, the moderating effect of the use of TMX on the above relationships are tested. Through this study we can understand of their team is facing a conflict between the team members through the exchange of emotional problems to solve for whether there is any relation. The sample of this study are collected from the universities of Taichung area (Taichung technology institute, Chaoyang Scientific and technical university, flattening technology institute, foreign national light Scientific and technical university, Taiwan Scientific and technical university, east great light Scientific and technical university and range Scientific and technical university), and the sample consist of Participate in the six-month internship and more of the students A total of 571 questionnaires were delivered, 469 were recovered, recovery rate was 82.13%, to delete the questionnaire were not available after 43valid samples were 426, and the valid respondent rates were 90.83%. This study uses Hierarchical Regression Analysis to examine the moderating effect of the use of TMX on the relationship between team conflict and team performance. The result shows that task conflict significantly positively influences on team performance. Relationship conflict on team performance does not significantly influence. TMX significantly positively influences on team performance.
