The Moderating Role of Job Autonomy and Leader Secure-Base Support in the Relationship Between Self-Control and Work Stress in Sports Service Industry

工作自主性與主管安全支持在運動服務業自我控制與工作壓力的調節角色

摘要


Working from interactionism, this study hypothesizes that job autonomy and secure base leader support moderate the negative relationship between self-control and work stress related outcomes. A questionnaire was conducted on 448 employees from the sports service industry. The results indicate that employee self-control is significantly and negatively associated with work stress-related outcomes, including work stress, work tension, job-related emotional exhaustion, and insomnia. Additionally, the negative relationship between self-control and work stress related outcomes was enhanced when employees perceived greater job autonomy or secure base leader support. That is, job autonomy and secure base leader support allowed employees to better cope with work-related stress via self-control. This study concludes that job autonomy and secure base leader support are important situational resources for the sports service industry, helping to improve employees' self-control, and in turn helping them better cope with work stress. Accordingly, sports service industry organizations could enhance employees' performance under conditions of stress by improving job designs or delivering a specific type of leadership. Our results provide relevant implications and applications for sports service industry employees coping with work stress.

本研究基於互動論觀點,旨在驗證工作自主性與主管安全支持將分別調節員工自我控制與工作壓力關係。本研究以運動服務業員工為研究對象,採用問卷調查法,共招募448位員工進行問卷調查。結果顯示運動服務業員工自我控制與工作壓力相關變項,如工作壓力、工作緊張、工作情緒耗竭與失眠等為顯著負相關。此外,研究結果進一步發現,當員工有較多工作自主性或主管安全支持時,員工自我控制與工作壓力相關變項的負向關係會被強化,換言之,工作自主性或主管安全支持促使運動服務業員工有更好的自我控制來應對工作壓力。本研究結論闡明工作自主和主管安全支持的情境資源對於運動服務業員工進行壓力因應的重要性,由此,運動服務業組織可以試圖藉由改善工作設計或是展現特定的領導行為來提高員工壓力因應的能力,該結果亦可提供運動服務業員工工作壓力因應之實務應用參酌。
