本研究主要探討台中市國際觀光旅館全職從業人員之自我效能與工作壓力對學習動機之影響,採立意抽樣的方式進行問卷調查,實際發放450份問卷,回收400份問卷,有效問卷共390份,資料經信度分析、敘述統計、單因子變異數分析(Anova)、獨立樣本t檢定、相關分析及簡單迴歸分析後,研究發現如下: 一、台中市國際觀光旅館全職從業人員之自我效能,因「婚姻狀況」、「服務年資」及「個人月收入」不同而有顯著差異。 二、台中市國際觀光旅館全職從業人員之工作壓力,因「教育程度」不同而有顯著差異。 三、台中市國際觀光旅館全職從業人員之學習動機,因「年齡」與「個人月收入」不同而有顯著差異。 四、台中市國際觀光旅館全職從業人員之自我效能與工作壓力對學習動機皆具有正向影響,亦即員工之自我效能愈高,其工作壓力愈高,學習動機也就愈高。 依據研究發現,提出如下(一)國際觀光旅館主管在未來能多給予員工獨立作業的機會,讓員工能自行掌握工作進度及方向。(二)當員工有好的工作表現時,部門主管可適時地給予口頭上的勉勵或實質上的獎勵(如調薪、調升職務等),提升員工信心程度。(三)調整員工工作量及內容、鼓勵員工與顧客建立良善關係。(四)未來研究範圍可擴大至全台中各觀光旅館之從業人員,以期獲得更完整的資料。
The goal of this research try to prove the impacts of Self-Efficacy and Job Stress on Learning Motivation of staff of international tourist hotels in Taichung. A questionnaire survey and purposive sampling was conducted to collect sample for quantitative analysis. A total of 420 questionnaires were distributed and 400 copies were return. Among them, 390 copies were valid. This research adopted the Anova, Independent T-Test, Pearson Coefficients and Regression Analysis. Important results of the study were shows as follows: 1.Different conditions of marriage, work experiences and individual monthly salary contribute to the significant discrepancy in self-efficacy. 2.Different education levels contribute to the significant discrepancy in job stress. 3.Different ages and individual monthly salary contribute to the significant discrepancy in learning motivation. 4.Self-efficacy and job stress make positive influence in learning motivation. On the other words, the employees who have higher self-efficacy, the job stress and learning motivation are getting higher as well. According to the study results, there are some following recommendations: 1.The supervisor gives employees more chances in independent working. Make employees handle the work progress and way by themselves. 2.When employees have good performances, the supervisors give them compliment or practical encouragement (such as salary augment or promotion). It is of much help to build employees’ confidences. 3.Adjust employees’ work load and content. Encourage employees and customers build good relationship. 4.The research can enlarge staff of International tourist hotels in Taiwan in the future, it will give rise to more complete information.
