知識導向文化對於合作學習影響之研究

摘要


因應資訊科技的發達,台灣中小企業紛紛引進知識管理系統以面對知識經濟時代的來臨,企業組織為求效益最大化,將知識管理之觀點引進企業,並推動合作學習之風氣。本研究以知識管理觀點探討合作學習,藉由使用知識管理系統來輔助合作學習的行為,以工作滿意度與工作績效來衡量組織成員使用知識管理系統之合作學習的效益。並將影響合作學習之因素分成「自主特性」與「組織氣候」兩大類。其中,自主特性的變數包括人事自主特性、計畫自主特性、程序自主特性,組織氣候變數包括風險、獎勵、溫暖、支持。 本研究主要目的在探討自主特性、組織氣候、合作學習、工作滿意度與工作績效之間的因果關係,研究對象是台灣中小企業的資訊部門人員,以網路問卷回收127份有效問卷。本研究以結構方程模式(SEM)作為分析方法,檢定各變數的信效度、內部一致性、收斂效度、判別效度及各變數間的路徑關係。所使用的軟體為Visual PLS與SPSS 13.0 for Windows。本研究之研究結果發現:(1)合作學習會正向影響工作滿意度;(2) 合作學習會正向影響工作績效;(3)計畫自主特性、風險之組織氣候、獎勵之組織氣候、溫暖之組織氣候、支持之組織氣候會正向影響合作學習。

This research identifies the prerequisites of a knowledge-centered culture -- organization qualities that encourage knowledge creation and dissemination. This study links current thinking and research findings in the field of knowledge management to explain the relationship among organizational climate, the level of cooperative learning that takes place among knowledge workers, and the resulting level of knowledge created and disseminated, as measured by team performance and individual satisfaction level. In this study, we will use perspectives from knowledge management to investigate the autonomy and climate of small and medium enterprises in Taiwan. We seek to understand the linkage between knowledge-related activities found in cooperative learning groups and their resulting work outcomes. We use structural equation model (SEM) in analyzing various factors that influence a cooperative learning process and work performance. The hypothesized research model is tested by using PLS with data collected from 127 information systems (IS) professional engaged in systems development activities. We found that the cooperative learning would positive affect work satisfaction and work performance. Not only the risk, reward, warm, and support climate factors of organization but the plan autonomy would positive affect cooperative learning.
