探討遊樂園員工之情緒勞務、工作倦怠、工作滿意度之關係-以情緒智力作為調節變項

Relationships among Emotional Labor, Job Burnout, and Job Satisfaction of Employees in Amusements’ Parks-Emotional Intelligence as A Moderator

摘要


本研究目的是探討遊樂園員工之情緒勞務、工作倦怠、工作滿意度之間的關係,是否受到情緒智力的調節。研究對象為遊樂園第一線員工,於2016年10至11月之間,利用滾雪球抽樣法,共計回收有效問卷212份。回收問卷後採用SPSS 18.0進行描述性統計分析、因素分析、信度分析,與階層迴歸分析法。研究結果顯示,情緒勞務與工作倦怠的關係,是否受到情緒智力的調節之假設,只有部份成立。更清楚地說,在情緒勞務四個構面中,只有深層情緒控制這個構面與工作倦怠的關係,有受到情緒智力的調節。而情緒勞務與工作滿意度的關係是否受情緒智力之調節的假設,也是部份成立;情緒勞務的四構面中,只有基本情緒表達這個構面與工作滿意度之關係,受到情緒智力之調節。此外,迴歸分析結果也確認工作倦怠會負向地影響工作滿意度。相關討論與應用,將在文中做更明確的討論。

Working in an environment where to provide happiness to visitors, employees of amusement parks usually have to disguise their true feelings. The primary purpose of this study is to test the moderating effect of emotional intelligence in the relationships among emotional labor, job burnout and job satisfaction. A total of 212 valid questionnaires were filled out by current employees of amusement parks in Taiwan during October and November of 2016. Data was analyzed using SPSS 18 through descriptive statistics, factor analysis, reliability analysis and multiple regression analysis. The result of the analysis partially supports the moderating effect of emotional intelligence. Specifically, it showed that two out of four emotional labor factors, i.e., the basic emotional expression and deep emotional control serve as the moderator of the relationship. The results show that the stronger the deep emotional control, the higher the job burnout and the relationship is stronger for employees with low emotional intelligence than high emotional intelligence. In addition, the higher the basic emotional expression, the higher the job satisfaction and the relationship is stronger for employees with high emotional intelligence than those with low emotional intelligence. Also, Job burning is negatively related to job satisfaction. Further discussions and applications were mentioned in the thesis.
