探討知覺組織支持與離職傾向、服務導向組織公民行為之關係-以正向心情與負向心情為中介效果

Exploring the Relationships between Perceived Organizational Support and Service-oriented Organizational Citizenship Behavior, Turnover Intention: The mediating effect of Positive Moods and Negative Moods

摘要


本研究採用問卷調查法,研究目的主要是在探討員工的知覺組織支持與服務導向組織公民行為與離職傾向之關係,及探討正、負向心情在知覺組織支持和服務導向組織公民行為、離職傾向之間所扮演的中介角色。本研究以觀光服務產業第一線服務人員為對象,共獲得272 份有效資料。研究結果顯示:(1)知覺組織支持與服務導向組織公民行為呈正向關係;(2)知覺組織支持與離職傾向呈負向關係;(3)正向心情中介知覺組織支持與服務導向組織公民行為之關係;(4)負向心情中介知覺組織支持與離職傾向之關係。本研究基於研究發現的理論貢獻,提出具體管理意涵與未來研究方向提供實務界與後續研究者參考。

This study explored the relationship between perceived organizational support and Service-oriented organizational citizenship behavior as well as turnover intention: The mediating effect of positive moods and negative moods. In addition, we focused on the mediating effect of positive moods and negative moods. Data was collected from 272 participants. The results of the findings showed that (1) Positive moods mediated the relationship between perceived organizational support and organizational citizenship behavior. (2) Negative moods mediated the relationship between perceived organizational support and turnover intention.
