某區域教學醫院護理人員離職意向之相關因素

Factors Associated with Intention to Leave among Nurses at a Regional Teaching Hospital

摘要


國內護理人員離職意向率為65.5%-90.8%,然而探討護理人員離職意向研究仍顯不足,因此本研究目的為探討南部某區域教學醫院護理人員離職意向的影響因素。採橫斷性描述研究,以方便取樣421位護理人員。問卷内容包含個人基本資料、組織承諾、到職訓練課程滿意度和離職意向。研究結果顯示約73%(308位)護理人員有離職意向;單變量分析發現婚姻狀況、有無小孩和到職訓練課程滿意度與離職意向之間有顯著性關係。邏輯式迴歸分析發現婚姻和小孩狀況及到職訓練課程滿意度是護理人員減少離職意向的重要影響因素。本研究結果建議醫院主管評估護理人員對於訓練課程的想法作為整體考量,擬定更有成效降低離職率的計晝。

For nurses, the rate of intention to leave ranged from 65.5%-90.8% in Taiwan. Few studies focus on the related factors of intention to leave among nurses. The aim of the study was to determine the factors influencing intention to leave among nurses. A cross-sectional descriptive design using convenience sampling was conducted. A total of 421 nurses were recruited from a regional teaching hospital in southern Taiwan. Data was collected by a questionnaire including demographic data, organizational commitment, training courses satisfaction and intention to leave. The study result indicated that about 73 % (n = 308) participants had intention to leave. Univariate analyses showed that marital status, children status, training courses satisfaction were associated with intention to leave. Logistic regression analysis indicated that marital and children status and training courses satisfaction were significant factors of decreasing intention to leave. The results of this study would recommend hospital managers to assess nurses' opinions about training courses to decrease their rate of intention to leave.
